Why Caring May Not Be Enough
Since 2021, the rise of remote work has reshaped how leaders engage with their teams. Many have increased check-ins, implemented flexible policies, and made employee well-being a priority. Across industries, senior leaders are actively showing they care—discussing mental health more openly and striving to foster connection.
Yet, despite these efforts, many leaders feel unsure about how to truly support their teams. In discussions with chief human resources officers (CHROs) last week, a common theme emerged: while caring is essential, it’s also taking a toll. Leadership burnout is rising, with some CHROs reporting an increase in sick time among senior executives. They worry that, despite best intentions, many leaders lack the tools to balance empathy with sustainability.
Beyond Caring: The Need for Psychologically Safe Leadership
Caring alone isn’t enough. In my work as a mental health professional specializing in workplace well-being, I’ve learned that emotional resilience, boundary-setting, and structured training are essential for sustaining support without personal depletion. Professionals in mental health fields aren’t just compassionate—they’re trained to manage their emotions while helping others. Leaders need similar competencies to prevent burnout while fostering a healthy workplace.
Traditionally, leadership promotions have been based on expertise and organizational loyalty—not necessarily people skills. As Jim Collins famously said, this is a "brutal fact." However, organizations can equip leaders with the skills needed to support employees effectively while protecting their own mental health.
Three Ways Leaders Can Develop Psychologically Safe Leadership:
Just as physical health requires maintenance, so does mental well-being. Leaders must be intentional about their own self-care to remain effective in supporting others.
Programs like the University of New Brunswick’s Psychologically Safe Leader Certificate help leaders understand the core competencies of psychological safety—how to support employees in everyday interactions and in times of crisis. Training isn’t a quick fix; its impact comes from consistent application and practice over time.
Leaders who actively seek feedback from employees, peers, or coaches gain valuable insights into how their actions shape workplace culture. Words matter, but actions matter more. Honest feedback helps leaders focus on what they can control, reducing emotional strain and fostering a more resilient leadership approach.

The evolution of work requires leaders to go beyond caring—it demands the development of psychologically safe leadership. By prioritizing self-care, embracing structured training, and staying open to feedback, leaders can build healthier, more sustainable workplaces. Compassionate leadership isn’t just about showing concern; it’s about equipping yourself with the right tools to lead with both empathy and resilience.
