What is (and isn’t) the Gender Pay Gap (GPG)
Let’s start off with clarifying what we mean when we talk about the Gender Pay Gap (GPG).
?It’s not Equal Pay for Equal Work. Under the equality act it is illegal not to pay men and women the same money for doing the same work.
?The presence of a Gender Pay Gap is an indicator (measure) of the lack of representation of women at senior levels within an organisation and the overrepresentation of women in the lower paid jobs.
??? It means less women than men in the higher paying jobs
There is a difference and in Ireland the difference is 9.6% according to the CSO’s most recent figures.
Why is everyone talking about it now?
Since 2023 It is mandatory in Ireland for organisations with 250+ employees to report annually on their GPG.?This employee threshold will reduce to 150+ this year and to 50+ employees in 2025.?
The EU Pay Transparency Directive goes even further and by 2026 will require employers to ?commit to increased pay transparency by? job category, imposes an obligation on employers to justify a gender pay gap of more than 5%, explain what they are doing to address it and levy fines if they don’t.
According to a PWC survey analysing the GPG statistics of 550 employers in 2023, 67% of employers returned a GPG of 5% or higher. That’s a LOT of explaining that will need to be done.
The causes of the GPG are complex and many and mainly have their origin in the unequal division between genders of paid and unpaid work which continues to impact career choices and working patterns.
What practical changes can employers make to their candidate recruitment and candidate selection practices to start to reduce their GPG?
1.??????? Don’t put the kitchen sink into the job description when listing the candidate requirements. Female candidates are harder on themselves and more self critical when evaluating if they have “enough” to apply for more senior roles. ?
?2.??????? Avoid your interview process being an off the cuff run-through of the candidate’s CV asking whatever pops into your head as you are reading the CV in front of them.? (Sound familiar? ??)?
