What is HR's Role in Creating Diverse and Inclusive Organisations?

There is no one prescription as to what HR should do but the one thing that HR has to do is focus on the people

The brutal killing of George Floyd at the hands of officers from the Minneapolis Police Department on May 25th has unleashed a sustained and unparalleled wave of protest around the world.

This terrible killing highlighted once again the scourge of racial injustice - and the responsibility we all have to speak up against discrimination – in any of its ugly and reprehensible forms. We all need to commit to help to drive change – in our companies, in our HR and People Analytics communities and in our societies. 

The guest for this week’s episode of the Digital HR Leaders Podcast is diversity strategist Torin Ellis, who has worked with companies ranging from small 20 person start-ups to huge multinationals to help them identify inhibitors that stall the consistent achievement of the diversity, equity, and inclusion objectives achieved through recruitment.

Torin and I start our discussion with the glaring injustices that the killing of George Floyd once again highlighted and then transition to how HR and recruiting professionals can support their organisations to be truly inclusive and equitable by following a simple and purposeful mantra – focus on people.

  • How the killing of Mr Floyd and the protests it inspired made Torin and other black people he knows feel

  • Why organisations and HR need to place more emphasis on the human and less on some of the intangible or the tangible aspects of our workplace ("For far too long, HR has focused more on the issues and the initiative of the business and not enough on the people.")
  • Why true diversity, inclusion and equity results requires leadership, unwavering support and above all a focus on people
  • Why hiring managers are at the crux of progress and how data can reveal some uncomfortable truths ("We just can not ignore the fact that hiring managers are the impediment to whether or not a person ultimately is extended an offer to join an organisation")
  • How data can reveal some uncomfortable truths ("Too many people operate with plausible deniability, they know that the data is there but they do not want to really pay attention to that data")
  • Examples of companies including Nike and Allovue who have created more inclusive organisations

This episode is a must-listen for anyone interested in who wants to embed diversity in their organisations to create more inclusive and equitable workplaces – so business leaders, CHROs, senior HR leaders, and anyone in a People Analytics, HR Business Partner or Talent Acquisition role.

How can organisations get better at inclusion? Number one, they can put some representation in their leadership levels. That automatically sends a signal to employees. It sends a signal to the markets in which we do business. It sends a signal to the partners that we collaborate with. It sends a signal, it is a loud signal that this is important.

Invest Time, Energy, Efforts and Money in uplifting the Potential, Trophy Placement sans Potential may backfire. Mid to Long term capability building approach seems best.

Empathy is the word and if we miss out on it then the collaboration with other workers becomes highly unlikely. We believe any workplace that is humane and sensitive towards its employees develop an environment of empathy on its own. It is time organizations focus on this. Loved the episode. Totally agree that it is not possible ro change HR practices to be more inclusive unless leaders change their mindsets and be willing to make a difference. Maybe HR could be working towards leadership development including this topic and bringing the data to the table
