Open Kitchen: How We Are Using AI in Recruiting (Current & Future)

I've been spending a lot of time speaking with recruiters and recruitment leaders on how they have been using AI in recruiting. You might have noticed some of this as I try to externalise these conversations as much as I can so that the community at large can get a grip as to what is going on outside the confines of their own businesses.

Good news is: everyone is in a state of confusion, with the only real differences being how much anxiety this state is producing in those who are feeling it ??

I'm going to use today's Open Kitchen to attempt a classification on how the recruitment industry at large is currently using AI and how that is likely to change as AI becomes increasingly ubiquitous in the software we use every day.

Somehow I managed to find a viable alliteration for the naming of this categories of application. Remember this is not a technical taxonomy but rather an experiential one and I think it might be helpful way to think about the exponentially expanding ecosystem of AI tools. I have included a short description underneath each box but will expand upon them below

1. Public

Public in 'inverted comma's because these applications are not necessarily open source nor are their workings open to public scrutiny, nor are they owned by the public in any way. However, they are public in the sense that they are 'mass market' and they the vast majority of AI applications we currently see today.

Most popular of these tools would be ChatGPT, Mid Journey, DALL-E, Jasper etc - mostly for fun products, which more serious users can pay for a premium service. These are not tools designed specifically for the recruiter or HR use case, but can clearly be used by recruitment and HR professionals in many aspects of their work today. Right now, there is a Cambrian-like explosion of AI startups entering this new territory and it's currently a wonderful voyage of discovery for any intrepid AI user who has the time to investigate.

2. Point Solution

These are native AI products which have been customised for recruiter or HR use cases. In many cases, they are just modifications of publicly available tools, tuned to the unique requirements of the industry. A lot of entrepreneurs are thinking along these lines - take a public B2C play and convert it into a product more suited to B2B.

My friend Srin Madapalli is working on such a use case, building CV summariser / reformatter for the Exec Search industry, using open API's to existing LLM. Probably the most requests I get for a conversation are from entrepreneurs who have this or adjacent ideas and want my opinion on how it might work for the industry.

3. Proprietary

For larger organisations, the ultimate end point for AI is to create a proprietary ChatGPT trained on your own company's data. This will not only provide an important security layer but also distill your competitive advantage into an artificial intelligence which might then compound your compound advantage by always being there to help how your employees make and execute decisions. . Any organisation that has a CHRO or a data analytics team or even just a CEO with any kind of capability of future thinking will be tasking their engineering team to build proprietary AI.

I suppose it should come as little surprise that McKinsey were amongst the first to announce the birth of their proprietary AI. Lilli (should've just said Lillith, and had done with it ?? ??) is a GAI trained on McKinsey research and available to employees who need a reference, analysis, synthesis or anything else. At some point, you can imagine Organisational Network Analytics data being piped into Lilli also, so that responses customised to individual employee requests, based on previous habits, behaviours and preferences. End of data silos - maybe even end of data analytics - just ask Lilli 'what the data says'. This category is tremendously exciting and we can see that how powerful / effective it might be may well become an important component for business success.

4. Platform

Finally, we come to platform. These are a ubiquitous technologies which we use every day pre-AI - Google, Microsoft, GitHub and yes, LinkedIn - who will be rolling out AI to us whether we like it or not. Google Search Generative Experience is already available in the US, GitHub Copilot is already writing 60% of code on the entire platform, Microsoft are going to switch on 360 Copilot to office suite and deliver AI to us everytime we open up an email, presentation, spreadsheet or whatever.

LinkedIn are already doing it - do you also get this greyed out instruction every time you try and post something on this platform? I have not clicked on it yet because I want to document what it generates to see whether it is picking up from my own past behaviour or is generating generic text which 'works' across the platform. I should imagine it will mainly be the latter, but I am open to be proven wrong on this! Let me know in comments below if you have any experience of using this AI composer.

What does all this mean?

It means that we recruiters cannot afford to avoid AI, we will pretty soon be unable to do. If we are to continue to operate with digital tools, we will be using AI and I think there will be some advantage to those who are quickest (currently using Public and Point) to learn the fundamentals of interacting with Generative Artificial Intelligence, as they should be able to get the most of out if AI when it becomes ubiquitous (Proprietary, Platform)

Anyway, more on this later, I am going to use Open Kitchen to do Presentation Prep for Q3, so part 2 will come on this next week.

What's in the News?

EU passes Digital Services Act 2023

Most significant news impacting recruiting is going to be the EU DSA act, which was passed by the European Parliament last week and fully comes into effect in Feb 2024. You can read the legal text here, but the bottom line is it a continuation of EU's war against Big Tech, especially on behavioural advertising, enforcing opt out options for users who do not want to see 'recommended' content, transparency to regulators on how algorithms work and establishment of procedures to police 'illegal' activity. Penalties for firms who are in breach can be up to 6% of annual revenue (!). Most VLOPs (Very Large Online Platforms) say they have already complied or say they will, which ultimately means the less accurate ad targeting for employers looking to hire. It has never been more important for brands (and people) to build audience - so get to it.

X launches Hiring

Elon Musk's vision of turning X into the 'everything app' inevitably gets its job twist, with the beta launch of X Hiring, available now for verified organisation accounts (i.e those organisations who are paying $1K USD per month). Can't see how this is going to be a go-er, especially given the increased restrictions on behavioural targeting, as well as the very sparse profile data X has on users. Still, it's out there, so anyone who is giving this a go, let me know how it goes!

SparcStart launch Automate Hiring Manager Videos

It's fundamentally a good idea to have hiring manager on video to explain the job their are hiring for. Great to see one of the leaders in the space - SparcStart - roll out a automation features which increase the efficiency of media production of this type. PR here

Who's Moving?

Jordan Lanthier Smith joins OpenAI as Technical Sourcer. Is there a cooler company to recruit for at the moment? Maybe NVIDIA. But many others. Fascinating opportunity - be great to understand where employer branding is at the moment with OpenAI - I should imagine name recognition alone will give it a +100 score?

Saurabh Sharma joins AXA as Talent Sourcing & Intelligence Partner, having previously worked with ThoughtWorks, CompuCon and Experis IT. The India job market has always operated under its own gravity and I would love to know more about the tech and tech recruiting conditions over there. Are there still a surplus of candidates? How is the job market for recruiters? Maybe time to do a Virtual Tour...

Anouk Stofmeel joins Van Oord as Head of Global Talent Acquisition, having previously led the TA functions at Fugro and Bilfinger Tebodin. I'm going to be doing a 'State of Hiring in the Netherlands in 2023' next month - great opportunity to check in with one of the key market in the brainfood family - make sure you tune in!

Suzy Tonini joins Braincloud Recruiting as Market Intelligence Lead & Senior Program Manager.
