These strikes, occurring in cities like Baltimore, Boston, Honolulu, and San Francisco, also highlighted a deeper issue—the growing rift between employees and management. In an industry where relationships are key to success, the breakdown of trust and communication between workers and leadership is particularly damaging. These broken relationships threaten not only the operational efficiency of the business but also the overall guest experience, which relies heavily on a harmonious and well-coordinated team.
In the hospitality industry, High-Performance Teams (HPaTs) are the backbone of a luxury hotel’s ability to deliver on its promises. These teams are not confined to the comforts of an office; most are on the front lines, directly interacting with guests and ensuring that every aspect of their stay meets the highest standards. From the housekeepers who maintain spotless rooms to the security teams that ensure guest safety during high-profile events, these teams embody the mission statement of the organization. Yet, despite creating amazing environments for guests, events, and venues, many hotels have become toxic work environments for the very teams that make this possible. Managing in such toxic environments, while keeping a smile on one’s face, presents a significant challenge to both leaders and team members in this industry.
The hospitality Industry Is renowned for its commitment to high standards—from top to bottom, the challenge of maintaining these standards is immense. There is a significant price for ensuring impeccable appearances, delivering perfect dishes, crafting amazing food, and providing safe locations. These are not just expectations but essential elements that define the reputation of any luxury establishment. In today’s digital age, a single mistake can quickly escalate into a viral video, a negative review, or a damaging testimonial, leading to a decline in business. Influencing and maintaining these high standards is crucial because the margin for error is slim; one misstep can tarnish the brand’s image and significantly impact its bottom line. Shouldn’t the people who make these high standards possible be recognized and valued by the very leaders who establish the mission statement?
The Complexity of Managing High-Performance Teams
Managing High-Performance Teams, especially in such demanding environments, is a complex task that requires more than just basic managerial skills. Leaders in these settings must balance the needs of the team with the organizational goals, all while navigating the unique dynamics that come with managing diverse and talented individuals. High-Performance Teams are not homogenous; they are composed of individuals who bring different skills, experiences, and expectations to the table. My research led to the creation of the following table, this version tailored for this article, which highlights the varying levels of teams within high intensity, high-stakes environment. This table, based on extensive research into how teams’ function across various industries, including hospitality, is designed to bring particular attention to parts of the workforce that are continuously under appreciated, underpaid, and in many cases, undertrained. The intent behind this continuum is to advocate for the proper training, resources, and care that these team members deserve to fulfill their roles effectively and sustainably.
The Challenge for Leaders: Balancing Talent and Team Health
Leaders of High-Performance Teams face the daunting task of managing extreme talent within their teams while ensuring that the overall team environment remains healthy and productive. High-Performance Teams often include individuals with exceptional skills and abilities—people who drive innovation and push the team to achieve extraordinary results. However, managing these "super talents" requires sophisticated leadership approaches. Leaders must create environments that challenge these individuals, promote personal and professional growth, and ensure that their contributions are recognized equitably.

The presence of biases such as confirmation bias and groupthink can significantly influence decision-making and cohesion, potentially leading teams to overlook vital data or suppress novel strategies. Ingroup favoritism and status bias can marginalize newcomers and undervalue the contributions of less experienced members, which can erode the inclusiveness of the team environment. Therefore, leaders must foster a culture where diverse perspectives are valued, and open communication is encouraged to prevent these pitfalls.
Furthermore, leaders must balance the intense demands placed on High-Performance Teams with the need to prevent burnout and maintain morale. The hospitality industry, with its high standards and constant pressure to deliver perfection, can be particularly taxing on employees. Leaders must provide robust mental health support and opportunities for continuous learning to keep all team members engaged and aligned with the team's goals. This balance is crucial in preventing the potential burnout that can occur from constant high-pressure performance.
Understanding High-Performance Teams Across Industries
This table provides a framework applicable to the hospitality industry and beyond. While it specifically addresses the structure within hotels, including restaurants and related service industries, many organizations can find parallels in their own operations. Companies often have a class of employees supported by these teams—those who are the face of the company, the engine that drives it, and the individuals who make the customer experience possible. These are the people who engage directly with customers, manage the intricacies of operations, and handle the pressures of delivering exceptional service under sometimes challenging conditions.
By acknowledging these hotel teams as High-Performance Teams, it becomes evident that the resources, training, and employee development currently in place may not be sufficient to meet the demands these teams face—demands that have been clearly highlighted by the recent strikes.
