We thrived because we focused on each person’s contribution to the bigger picture and the importance of letting people know that we valued them and the work they delivered.

I’ve found the distinguishing characteristics of a dynamic turnaround leader are:

  • Empathy: Understanding the emotional toll of change on employees who directly and indirectly impacted.
  • Resilience: Remaining cool, calm and collected when faced with mounting pressures from various stakeholders even when the pressure is misdirected or conflicted.
  • Decisiveness: Knowing when to act and when to pause.
  • Strategic Agility: The ability to balance immediate needs with the long-term goal and pivoting quickly when necessary.

While there are many more skills that differentiate leaders from those skilled in turnaround and transformation, these are a few to get you thinking about what it truly takes to excel in this critical area of leadership that’s often seen but not discussed.

Foundational Aspects of Turnaround Leaders

To embody the foundational principles of a turnaround leader, focus on these actionable steps:

  1. Prioritize People Over Profits (Initially) Leaders often rush to implement cost-cutting measures, but the real value lies in empowering teams. Start with rebuilding morale.   4. Rebuild the Culture If the organization's culture is toxic or stagnant, it will resist change. Work to create a culture that embraces adaptability, innovation, and collaboration. This not only smooths the path for turnaround efforts but also sets the stage for long-term success.
  5. Maintain a Strategic Vision While navigating daily challenges, keep the long-term goal clear in your mind. A McKinsey study found that 70% of change initiatives fail due to a lack of support from employees. By consistently connecting short-term efforts to long-term success, you can secure buy-in from your team and ensure alignment.

The Emotional Intelligence Factor

We often think of turnaround leaders as tough, hard-nosed decision-makers, but the best ones also have high emotional intelligence (EQ). According to research from Harvard Business Review, leaders with high EQ have a significant impact on employee satisfaction, performance, and retention—critical factors during a turnaround.

Myth: “Turnaround leaders need to be ruthless.” Reality: Ruthlessness may provide short-term results, but sustainable turnarounds rely on emotional intelligence, collaboration, and resilience.
