One of the most fascinating dynamics in the leadership field is the interplay between trust and performance. I've long been an advocate of fostering a culture of trust in a team, but I've also learned that success isn't just about performance metrics. A personal experience once emphasized this to me in a way that no Simon Sinek video could.
It involved a peer leader whose team was consistently hitting targets and outperforming others. It was impressive, but when asked about his strategies, he didn't have a clear answer. My first thought was that he was not good at communicating best practices.?
One day, when reviewing the data to prepare a report, another colleague and I uncovered something unsettling beneath the surface of this high-performing team. Something didn't add up, but we chose to pass our findings to our manager, who could look into more detail and follow up if necessary.
However, at that time, my manager chose to overlook it. The results were too good to change anything. It was all about performance, wasn't it?
A few months later, an internal investigation led by headquarters exposed questionable behavior from this team (It wasn′t the only one, but it wasn′t a surprise either), and it traced back to the leader himself. The result? The team members and the leader were all dismissed for unethical practices. Performance, it turned out, wasn't everything.
After this incident, my manager confessed that she should have heeded my warning. I too felt a pang of regret. Should I have provided feedback to my peer directly? Maybe then he and his team could have had a chance to rectify their course.
So, what's the lesson here?
It is tempting to focus on performance because it's quantifiable, easily understood, and brings immediate gratification. But a team's performance should never compromise trust. Trust is the foundation of a healthy organization culture and the fabric that binds a team together.
When we prioritize performance over trust, we run the risk of promoting harmful behaviors. Shortcuts and 'cheating behaviors' may boost results temporarily, but they are detrimental in the long run. They erode trust, damage reputations, and can lead to significant consequences for individuals and organizations.

On the other hand, building trust fosters an environment where everyone feels safe to communicate openly, make mistakes, and learn from them. Trust instills confidence, loyalty, and accountability. Over time, these qualities drive sustainable performance.?
Simon Sinek and the Navy SEALs
When examining the concepts of trust and performance, we often turn to the insightful anecdotes of Simon Sinek. Drawing from his experiences working with the Navy SEALs, Sinek emphasizes the vital role of trust in shaping high-performing teams. The Navy SEALs undergo rigorous training to uncover their capabilities, but the environment they operate in goes beyond skill development. They learn that their success hinges upon their ability to trust one another. In life-or-death situations, teamwork and mutual support are paramount.
The Performance vs Trust Matrix
Sinek shares an illuminating perspective from the Navy SEALs' selection process for their elite unit, Navy SEAL Team Six. They employ a 2-axis matrix, with performance measured on the y-axis and trust on the x-axis.
While performance is about one's job execution, trust delves into an individual′s character both in and out of work. The SEALs prioritize trustworthiness over exceptional performance. They acknowledge that having an individual who may not be the best performer but is trustworthy contributes to the cohesion and success of the team.
Applying the Lessons in Business
In contrast to the military's emphasis on trust, many businesses place a disproportionate focus on performance metrics, often neglecting trust as a critical factor. Companies tend to prioritize skills and proficiency, while trustworthiness remains overlooked and unmeasured. However, it is crucial to remember that businesses thrive because of their people. Trustworthiness and the ability to work together in an environment of trust are fundamental traits that contribute to sustainable growth and success.
While performance is undoubtedly important, it should never come at the expense of trust. Trust forms the foundation of a healthy organizational culture, fostering open communication, loyalty, and accountability. On the other hand, a singular focus on performance can lead to detrimental behaviors that erode trust and have severe consequences. Therefore, leaders must strive to maintain this balance, ensuring that the way they achieve their goals is just as important as the goals themselves. A high-performing team is built on trust, harnessing the collective skills, talents, and knowledge of its members to achieve lasting success.
