The Secret to High-Performing Teams? Not More Leaders, But Stronger Followers

The Secret to High-Performing Teams? Not More Leaders, But Stronger Followers

For decades, leadership has been seen as the holy grail of organisational success. Countless books, seminars, and executive programs focus on developing strong leaders, but few discuss the equally vital ingredient of high-performing teams: strong followership.

Why Followership Matters More Than We Realise

Leadership often gets the spotlight, but without engaged, capable, and proactive followers, even the best leaders will struggle to drive meaningful outcomes. Followership is not about passive compliance—it’s about active contribution, critical thinking, and shared accountability.

Research has shown that teams with strong followership outperform those with hierarchical, leader-dependent structures. High-functioning followers take initiative, challenge assumptions, and execute strategies with commitment and ownership. This creates a dynamic where responsibility is shared, ensuring resilience, adaptability, and long-term success.

The Relationship Between Followership and High-Performing Teams

  1. Stronger Followers Lead to Higher Employee Retention
  2. Followership Creates a Culture of Ownership
  3. Better Followership = Better Customer Experience
  4. High-Performing Teams Need Fewer Traditional “Leaders”

The Role of Love in Followership: Inspired by LOVE+WORK

In LOVE+WORK, Marcus Buckingham highlights that high-performance teams thrive when individuals feel genuinely cared for—not just as employees, but as people.

  • Loving your team to higher performance isn’t about sentimentality—it’s about trust, belief, and unlocking each person’s potential.
  • Great leaders understand that people do their best work when they feel seen, valued, and empowered.
  • When followership is built on love and purpose, people don’t just follow orders—they take ownership, innovate, and push boundaries.

Anecdote: A Real-Life Example of Followership in Action

Several years ago, a hospitality company struggling with high turnover took an unconventional approach. Instead of focusing solely on leadership training, they invested in followership development—encouraging employees at all levels to take initiative, responsibility, and ownership. Managers empowered their teams, recognizing that engaged employees created better customer experiences. Within a year, employee turnover dropped by over 40%, and customer satisfaction scores soared. This transformation wasn’t due to better leadership—it was due to stronger, more engaged followers.

How Organisations Can Strengthen Followership

A few simple strategies can help organisations cultivate strong followership:

  • Encourage Initiative: Provide team members with autonomy and the ability to make meaningful contributions.
  • Reward Constructive Challenge: Foster an environment where employees feel safe to question, propose solutions, and innovate.
  • Invest in Followership Development: Shift focus from leadership development alone to building engaged, proactive team members.
  • Recognise the Value of Execution: Leadership sets the vision, but execution is what brings it to life. Celebrate and reward those who deliver results.

The Future of Leadership: Leading by Empowering Others

Organisations that prioritise followership over leadership alone will see better results in innovation, employee retention, customer experience, and long-term success.

The best leaders don’t just command followers—they cultivate strong, independent, and high-performing teams that take ownership, execute with excellence, and drive sustainable success.

Are you focusing enough on followership in your organisation? The secret to high-performing teams isn’t just about having more leaders—it’s about building stronger, more engaged followers.

Very true but us followers need a great leader to follow. A leader such as yourself Justin, who would readily jump in front of a bus to protect his followers and not just throw them under the bus.

So true Justin Lippiatt, not everyone wants to lead and it's important we allow followers to flourish. Last week a colleague of mine from last century (we started working together in 1999) announced his departure from Suncorp, where he was a well known figure. Over his 27 year career there, he gained many followers, all leaders in their own right, but reading all the comments on his LinkedIn post made me realise the impact he had on so many people. Many people commented on his ability to allow us to learn from mistakes, to take risks and to not let anyone sh** on our happiness. He was a leader and he created followers for decades. That's a brilliant legacy in my view.
