Scale-Ups: Managing the Cultural Shift Pt1

Over the course of 5 articles across the next couple of weeks I’ll be sharing my thoughts on the cultural shift required by founders as they move from the start-up phase to the scale-up phase of their growth. These musings are the result of the last 25+ years of my HR career in a number of scale-up companies – most of them very successful.

These 5 topics are not in any particular order of importance, nor does this list dictate the order that they should be addressed. There will also be overlap from one article to another. Finally, it is not an extensive list, but it includes the fundamental parts of the whole that I have observed successful scale-ups get right, or at least respond to quickly when they get it wrong first time.

For those of you that haven’t worked in the start-up or scale-up world, some of these observations may seem either blindingly obvious or not relevant. This will be a view without context. For those of you that have experienced the roller-coaster thrills of such an entrepreneurial environment, much of this will, no doubt, resonate with you.

Empowering others is not just a noble idea but a strategic imperative for scale-up organisations. Founders must recognise that by relinquishing control, they create a strong foundation for their organisation's long-term success and scalability. The problem is, it’s very, very hard for founders to let go of their babies easily. It takes a strong leap of faith for people who have gone through the pain of starting up a business from scratch.

The path to accelerated growth lies in a strategic and intentional people strategy that prioritises empowering others. By leveraging diverse expertise, fostering a culture of ownership and accountability, and cultivating innovation and adaptability, founders can unlock the full potential of their organisation. This article explores the critical themes surrounding empowering others and how it paves the way for fast-tracking growth.


Embrace Growth and Relinquish Control

Founders are often hailed as visionaries who possess the drive and determination to bring their ideas to life. However, as their organisations scale, founders must recognise the need to relinquish control. This shift requires a mindset change from "doing it all" to empowering others to contribute their expertise and take on leadership roles. Founders must create an environment where they can trust in the capabilities of their team, provide the necessary support for them to excel, and be comfortable with different approaches to opportunities and challenges.

An organisation's growth potential lies in the collective intelligence and diverse expertise of its workforce. Founders need to recognise that they cannot possess all the knowledge and skills required to drive sustainable growth alone. By actively seeking out individuals with different perspectives, backgrounds, and expertise, founders can tap into a wealth of ideas and insights. Embracing diversity in all its forms leads to richer discussions, more creative problem-solving, and ultimately, a stronger organisation poised for growth.

Foster a Culture of Ownership and Accountability

To fast-track growth, founders must foster a culture of ownership and accountability throughout the organisation. By empowering employees to take ownership of their work and decisions, founders create an environment where individuals feel a sense of pride and responsibility for the organisation's success. Clear expectations ensure that everyone understands their roles and responsibilities. Furthermore, establishing mechanisms for measuring and rewarding the right performance encourages individuals to take accountability for their actions, driving overall organisational excellence.


Cultivate Innovation and Adaptability

Founders must create an environment that encourages experimentation, risk-taking, and, most importantly, learning from failures

Innovation and adaptability are critical to a scale-up organisation's success. Founders must create an environment that encourages experimentation, risk-taking, and, most importantly, learning from failures. They, therefore, need to accept that some failure is a part of life. By empowering employees to challenge the status quo and pursue innovative ideas, founders foster a culture of continuous improvement and adaptation. This mindset allows the organisation to stay ahead of the curve, seize new opportunities, and navigate unforeseen challenges more effectively.
