Redefining Leadership: The Fall of Gender Conditioning

In the labyrinth of leadership, where potential meets politics, the path of female leaders is often riddled with unseen hurdles. I often ask other female leaders the following quesiton: What if we could wave a magic wand and eliminate one specific challenge hindering their success? And the answer lies not only in rewriting the corporate playbook but in erasing the subtle, pervasive ink of gender conditioning that stains its pages.

In today’s leadership landscape, where talent and drive pave the pathways to success, there exists an invisible barrier that often holds back half the population. This barrier is gender conditioning, an unwritten set of rules that has subtly directed men and women onto different paths, long before they ever step foot in the corporate arena.

Unraveling the Tapestry of Gender Conditioning

Gender conditioning is a complex web, woven through centuries of societal norms and expectations. It's a narrative that starts in childhood, dictating the roles boys and girls are expected to play. Boys are often encouraged to be assertive, to take risks, to lead. Girls are praised for being nurturing, cooperative, and accommodating. These childhood lessons follow us into adulthood and seep into the professional realm, where they crystallize into barriers that hinder women from ascending to leadership positions with ease.

For women in leadership, this conditioning manifests in several ways. There is the challenge of being perceived as too soft or too hard, the 'double bind' where their leadership is questioned if they are not the perfect blend of assertive and nice. There's the phenomenon of being overlooked in meetings or having their ideas attributed to male colleagues. These scenarios are symptomatic of a workplace still shackled by gendered expectations.

The journey toward removing gender conditioning begins with a heightened collective consciousness. Organizations must embark on a quest to scrutinize and dismantle these age-old scripts. This means implementing inclusive policies, conducting unconscious bias training, and creating a culture where the diversity of leadership styles is not just accepted but celebrated.

A vital piece of this puzzle is education. From the boardroom to the break room, there needs to be an ongoing dialogue about gender stereotypes and their impact. It's not just about hiring more women into leadership roles; it's about reshaping the environment so that once they arrive, they can thrive without having to navigate the minefield of gender expectations.

In the theater of corporate leadership, every actor needs a supporting cast. For women, this support system is paramount. It could take the form of mentorship programs, where experienced leaders share their wisdom and guidance, or networking groups that provide a platform for women to connect, share experiences, and find solidarity in their struggles and triumphs.

These support structures serve multiple purposes: they provide a sounding board for ideas, a safety net for when challenges arise, and a cheering squad for every victory, no matter how small. They remind women leaders that they are not alone in their journey, that their experiences are valid, and that their contributions are crucial to the narrative of success.

Spotlight on Strengths

In the corporate spotlight, individual strengths should shine brighter than any preconceived gender role. It's essential to cultivate a culture where performance evaluations are based on achievements and competencies rather than adherence to gender norms. This shift not only benefits women but also enhances the overall effectiveness and creativity of leadership teams by allowing a diverse range of talents and perspectives to emerge.

When a woman in leadership crosses a milestone, it’s a cue for standing ovations, not whispered commendations. Acknowledging and celebrating women’s achievements as loudly and proudly as those of their male counterparts sends a potent message: success is gender-neutral, and leadership is measured by impact, not gender conformity.

Excellent read Pieternella (Paula) de Keijzer, CPC, ELI-MP, and resonates deeply, particularly for my colleagues and peers within the legal profession, a traditionally male-dominated profession. My inspiration is my former manager who is now at the very top of an international and progressive BigLaw firm, but for many women, the glass ceiling is a lot lower, it's moving in some cases, but not quickly enough.
