Overcoming Imposter Syndrome: A Challenge for REAL Leaders

Welcome back to another edition of our weekly LinkedIn newsletter on REAL (Resilient, Empowering, & Authentic) Leadership. Today, we're examining a topic that's often whispered about but rarely confronted head-on: Imposter Syndrome.

What is Imposter Syndrome?

Imposter Syndrome is a psychological pattern where individuals doubt their skills, talents, or accomplishments and have a persistent fear of being exposed as a "fraud". Despite external evidence of their competence, those experiencing this syndrome remain convinced that they do not deserve the success they have achieved. Almost all leaders suffer from this at one time or another. It happened to me when I returned to academic education after a long absence, and sometimes when I am faced with new situations, or being part of a new group that I don’t know well, or with people I feel have more knowledge or expertise than I have. In all of these situations I have perfomed perfectly well, realising afterwards that my fears were completely unfounded and that most of the time I exceeded expectations – even my own!

How Does Imposter Syndrome Manifest in Leadership?

Imposter Syndrome can be a silent saboteur in leadership roles. One of its most common manifestations is Over-Delegation. Leaders, fearing they might make mistakes, might delegate tasks excessively, even those they are more than capable of handling. This not only deprives them of growth opportunities but can also overwhelm team members.

On the flip side, there's Micromanagement. Leaders, anxious about their perceived inadequacies, might feel the need to control every tiny detail. This excessive oversight can stifle the creativity and independence of their team members.

Another manifestation is Avoiding Decision-Making. Leaders might find themselves procrastinating or sidestepping decisions. This isn't out of laziness but rather a fear of making the wrong choice and being exposed as a fraud.

Lastly, there's the tendency to Downplay Success. Even when a project is successful, leaders might attribute it to luck or the effort of their team, unable to internalize and accept their role in that success.

Recognizing Imposter Syndrome in Colleagues

Imagine walking into the office of a colleague, Martin. You've always admired his work ethic. But lately, you've noticed a change. He's often the first to arrive and the last to leave, burning the midnight oil. When you commend his dedication, he brushes it off, saying he's just "trying to keep up". You've seen him hesitate in meetings, second-guessing his decisions, and often seeking validation. It's not the confident Martin you once knew. This change in behaviour, this constant self-doubt and overcompensation, might be signs of him grappling with Imposter Syndrome.

Why is it Detrimental?

Imposter Syndrome doesn't just affect the individual; it has ripple effects throughout the organization. When leaders are constantly second-guessing themselves, it can stifle innovation. The fear of making mistakes means taking fewer risks, leading to a stagnant environment where creativity is curbed. This insecurity can also trickle down to the team. When the leader is unsure, it can create an atmosphere of uncertainty, leading to low morale among team members. Furthermore, the need to overcompensate can lead to inefficient work practices. Spending unnecessary hours on tasks or redoing work out of fear of it not being "perfect" can waste valuable time and resources.

10 Practical Steps to Overcome Imposter Syndrome

1. Acknowledge the Feelings: The first step in solving a problem is recognizing it exists.

2. Seek Feedback: Constructive criticism from people you trust can provide a more realistic view of your skills.

3. Set Realistic Goals: Unrealistic goals can set you up for perceived failure.

4. Celebrate Small Wins: Every achievement, no matter how small, is a step in the right direction.

5. Talk About It: Sometimes, just talking about your fears can put them in perspective.

6. Stop the Comparison Game: Your journey is your own; comparing it to others' is futile.

7. Accept that Perfection is a Myth: Mistakes are a part of growth.

8. Practice Self-Compassion: Be as kind to yourself as you would be to a friend.

9. Seek Professional Help: Sometimes, talking to a psychologist can provide invaluable insights.

10. Lead by Example: Show your team that it's okay to be vulnerable and human.

Picture this: It's a Monday morning team meeting, and you decide to address the elephant in the room. You share your own experiences around Imposter Syndrome, creating an environment of trust. This openness encourages your team members, like Martin, to share their insecurities. By fostering such an environment, you ensure that your team members feel safe discussing their feelings without judgment. Regular feedback sessions are introduced, where team members are given constructive feedback, helping them understand their value. Moreover, every small achievement, be it a project milestone or a team member's personal achievement, is celebrated. This not only boosts morale but also ensures that team members recognize and value their contributions.
