Hybrid Work and Collaboration Challenges
Corporate leaders have pushed for employees to return to the office, hoping to enhance teamwork and collaboration. However, recent data suggests these expectations may not align with reality.
According to a Gartner survey involving over 18,000 employees, satisfaction with workplace collaboration has declined, dropping from 36% in 2021 to just 29% this year. Interestingly, employees working in hybrid or fully remote settings report higher collaboration satisfaction than those fully on-site. As Jessica Knight, Vice President of Research at Gartner, puts it, “Physical proximity and co-location is not a silver bullet to solve the collaboration challenge.”
Rethinking Collaboration Norms
Experts argue that organizations must reevaluate how employees interact, as existing practices fail to address collaboration challenges. The pandemic has shifted workplace dynamics, with many employees becoming accustomed to independent work. Additionally, tools like AI offer faster alternatives to human collaboration, further reducing interaction among colleagues.
Political divisions also play a role. Gartner's data reveals that 30% of employees avoid more workplace interactions now compared to two years ago, reflecting growing polarization and incivility. Post-election tensions have left HR teams grappling with resolving conflicts stemming from these divisions.
What Should the Office Be For?
According to Rishad Tobaccowala, author of Restoring the Soul of Business: Staying Human in the Age of Data, companies have focused on the wrong question: instead of asking how to bring employees back, they should ask how to maximize the benefits of in-person interaction. Tobaccowala identifies four key areas where offices add value: relationship-building, cultural understanding, learning, and fostering innovation. Ironically, many of these activities have traditionally occurred outside office walls at events, bars, or dedicated training sessions, rather than in the workplace itself.
Today’s office dynamics often mirror remote work setups, with employees isolated behind screens and headphones. As Tobaccowala observes, "People are doing the same work at the office as they do at home, without talking to anyone."
Remote Work and Intentional Collaboration
Some organizations, like Yelp, have embraced remote work as a permanent model, implementing strategies to maintain team cohesion. Policies such as core working hours and no-meeting Fridays have improved work-life balance and clarified collaboration expectations. In a recent survey, 90% of Yelp employees reported finding effective ways to collaborate remotely, with 86% successfully fostering team connections.
Yelp Chief People Officer Carmen Amara highlights the importance of intentional efforts in building workplace culture: “Physical proximity alone does not create emotional proximity. Organizations looking to boost collaboration can focus on creating intentional opportunities for connection.”
The Role of Guided Collaboration
Vague expectations around collaboration often hinder progress. Gartner’s research indicates that two-thirds of companies provide no formal guidance on effective collaboration. Organizations that actively define and teach collaboration norms outperform those that don't in areas like retention, profitability, and innovation.
Guided collaboration involves establishing clear policies and practices tailored to workplace needs. By offering direct guidance, companies can help employees understand and adopt effective collaboration techniques, ultimately creating a more productive and connected workforce.
