These days there are lot of hullabaloos about creating an optimist(Positive Approach) work culture and not tolerating negative work culture.
It has gone to such an extent that the employees who the management considers negative, instruct the positive employees not to talk to each other as the negative employees may influence the positive employees.
Now the question arises in my mind What does negative(toxic) work culture even mean!
According to me! Negative work culture mean a place where you are not supposed to talk to other's as it creates confusion, doubts and frustration which can lead to depression among employees.
According to me negative work culture is a place where employees are allowed to escalate problem which have solution in front of the leader, just because of the personal biasedness and ego hassles among the leaders things get haywire.
Now come the openness of a work culture. If I say I have an open door policy then as a leader you should listen to everybody and be empathetic as a leader rather than over reacting to a situation. You should also be aware of your personal biasedness.(Like I have a personal biasedness for my late father, my late dog, my niece) As that can create havoc confusion among the employees.
For example, if your operational cost is coming to an end the you should be transparent as a leader rather than giving an employee a PIP(notice period). There is no need to do some fishy stuffs just for the sake of following perform and perish role which will not work in long run.
If any employees rating goes down from a certain number then you need to work on that employee and that is how a training and development team work. As we always follow 3 chances to be given to anyone before taking the final call.
I can give you an example, I have a niece at home. Whenever she acts weirdly I always allow her to vent her anger and she allows me too. So that we can have a mutual respect towards each other. That's an openness and a healthy practice we follow. We don't judge each other's personal choices. She follows BTS music and Taylor Swift music and I follow Ronan Keating, Bryan Adams, Kishore Kumar, Asha Bhonsle(Hindi Songs) and Chandrabindu (Bengali band), Nachiketa.
The best solution always come from my niece and she said
'Watch the aquarium there are fishes and they don't even realize before eating their own kids when they are hungry! So you need to feed them daily.'
If I confine people in the box and don't allow the creative side to grow and only allow the left brain (process oriented) to work. Then people will only be drived by numbers, ratings and money.
If I allow to have a brainstorming session and let people fight with their different ideologies and opinion then we can allow them to grow. (As an instructor it's your job to keep things in check!) And that is called locked room intervention.

Finally, I want to say that negative enforcement is also a thing that's Why some people like me! Is driven by sad songs and are feeling oriented people.
Problem with planning from left brain organization too much! Like succession plans and go by bookish age old theories. And I believe each and every individual do have their own knack and passion and talent. And if We just encourage them to pursue their goal they can achieve anything in life.
As Nigel Hughes always said 'Leadership start When Leader is out of the room!' and if you say people to 'Change' they will not Change they will be reluctant to change!' So you need to wait on the airplane door and that's the most breath taking moment before bungee jumping. Leaders should know when to jump and when not to jump just to save their organization.
Just to add on to that TRUST= Credibility*Reliability*Intimacy/ Self Interest
Less the self interest more will be Trust.
