Most common needs of people in different organizational levels

and how to make a communication better with them.

If we look on the organization we can see that every person is based in some of hierarchy level.

Every has his tasks and responsibility. Each task needs some specific personal and professional criteria to work within the best.

Some of these positions are more suitable to you as a individual, with your unique life experience and personality type. Questions that are more common to you, what you are about and what you want to work with.

Others are business needs. And not always these two are looking in one direction.

Let’s see what are basic organizational levels:

  1. company owner or stakeholders
  2. operational manager or country manager
  3. operational managers support positions = managers / department leads - finance, HR, marketing, sales, client support, tech side and others that are created in-house + out-source
  4. educators / mentors
  5. senior specialists
  6. specialists
  7. junior specialists
  8. interns


Most of the time in business development there are no problems with high level managers finding.

In labor market there are so many people now, who can make hard work with high level of responsibility in the case of a good salary.

As soon as intern and junior specialist market right now is full.

Where we can see some difficulties? In two big levels of the organization:

Operational management - to choose the person, whom you as company owner can delegate the Leading role. Which at one point is crucial.

And Educators/Mentors role - in which many senior specialists wont come in, because of others life’s sides, where responsibility is also high and from personality types too.

Of course, sometimes problems can be also in support positions, however I would say that these side work is mainly depended on the good or bad leadership, ability to communicate companies vision and next big period tasks correctly.


Each of organizational level has its own tasks and needs, and also its value.

  • What you can get from the intern and junior specialist? With great education and mentoring you can get huge loyalty that will lead you as an owner or managers to several years (from tendences 2-3) of task delegation.

Why 2-3 years only? Because of Junior specialists need in Personal and Professional development. These level individuals wants to learn. They have a huge wish to understand things, to become great in something.

If you have an option to learn, to choose projects, to switch them time to time, to try different things, to give an answer on hundreds of “Why” and “What” questions - You will got them and they will appreciate it a lot.

The best sentence for them is -

I will be here and support you till you become so great to make it whole by your own.


  • Who are the best competitors? Who can make your products and services the best in the market? Of course, these are Specialists.

The most big wish of Middle level Specialist is to show that he or she Can do this. Show their independency, compete with others, win these professional fight, take a challenge.

If you have an option to make people work challenging, give a credit to show what they got, Specialists will thank you a lot.

The best sentence for them is -

You have an opportunity to risk, to lose, to show the best results we ever seen before.

Here is a task - I believe that you can do this.


  • Who are most loyal people in your organization? Who know how to do things right? These are Experienced Specialists.

Experienced ones will not be those who makes an innovation on innovation. No, it is not about them. More likely to see some challenges and risk on the previous level.

Why? Because most of all Experienced ones has a family. Has children. Has responsibility. A house, pets, kinder garden, school. A need for thinking about their own parents. They have a lot other things to do. They don’t need any plus stress within the life.

So, the work is a place where they want 3 things: peace as much as it is possible, work that they know and the salary. That’s it.

The best sentence for them is -

I have a work for you. You don’t need to worry about your salary for next 5 years.


  • Who are Educators? These are Specialists who became great at they work early and from the personality type has a huge wish to share got information, got skills.

They can not or can have the family and other responsibilities too, but the wish of education is so big, that they just can’t hold on. These people get fun from educating others??

The best sentence for them is -

Hey. I have a Mentee for you. Can book time in your calendar? And what about the group?


Not all people can and want become educators. These people are way less than any others.

If you see, that your intern or junior specialist is supporting others in the learning path - Grab he or she right a way and set up the development plan of how he or she can support the whole organization in the future more!

Do the same if you see these attitude from your Specialists side.

What about Experienced Specialist? Most of all if the person is not showing the willingness to support others - he/she is not about this.

Cause at this level - you don’t have a fear of coming up to conversation anymore.

There could be some exceptions, of course.


  • Department leads are those who has the most responsibility ever. These people see and know more than any other person in organization. They need to get job for others and make it whole work.

Appreciate they work, really. If you haven’t ever been in such position - you can’t imagine it.

It’s hard.

These managers need right people in they teams. Someone, who is ready to talk, to learn, to review his/her mistakes, analyze and come over it to success together.

As an operational manager you need to be sure that people in these positions are not only professionals, but also has an attitude to manage others and create a great workplace culture.

Exactly these people have most impact on whole organization.

The best sentence for them is -

These are best people in the field and they want to succeed. You don’t need to educate them, they are motivated by them own. You can take time for a little pause at least 30 minutes in a day?? Just for yourself.


  • Who are operational managers? What does they do? They lead! They lead managers!

Managers are in such position and don’t become company owners from 1 big moment - They need a leader too. They need someone who will show the way, who will give a promise that here you can be a part of something bigger and an answer on the question “What to do next?”

What about operational manager? What does he or she needs?

He needs someone who will be “his right and left hands”. Someone who he/she trusts and can make the world dance together. He is the person who takes this huge ship and makes it ride.

With an energy, with a passion, with a vision, with an experience and a strong believe in the best outcome. Plus he or she knows how to make it real.

He/she delegates all that can be delegated to take time on analyzing what is need to be improved, what is need to be replaced, what hold us down to get faster and what is needed to make all work.

Sales, marketing and finance are these persons best friends. These three are needed to analyze the situation. Of the past, of the future and of potential investments.

The best sentence for them is -

"Huston, we have a problem". Can you make this organization larger?! How much money and people do you need?


  • The company owner or stakeholders are those Leaders from the start.

However in time they move out from these role and gives and opportunity of challenges to other person. Operational managers is the Manager who likes challenges.

For him/her it is not interesting to do the same work over and over again. For him/her an option to bring us on the next level is an ideal task.

The best sentence for company owner is -

I know how to make your money work and I want to bring my huge energy here!


As you see, every organizational level is different and most of all people in the next level has no extra time and energy to make you feel good about your work.

And on the other side, if you are on the higher level than people there bellow needs your attention.

Cause you can show them “What to do next”.

This gap overcoming can be very challenging.

However, if you give your attention to those who’s work is directly related to yours then they will see that are valued, are seen, are heard and will give this attitude on the next level too - when they are ready and when they see the opportunity.

So, know when to say:

  • Yes, I can talk to you.
  • Wait a minute, I will end this task and then we can talk.
  • And, we can schedule a meeting to discuss this topic with you.

Just that simple.


The best way to create a great communication within the organization

is to make it clear and valued with those who you work with in one level, who is on the next level from you and who is on 1 level down from you.

If you master the communication with them - you can develop your skills to talk with anyone.
