Conflict is unavoidable in leadership, but it doesn’t have to be a negative experience. When managed effectively, conflict can be a powerful catalyst for growth, innovation, and stronger relationships. In this context, business leaders need to be good mediators. Inspired by Mark Gerzon's insightful book "Leading through Conflict," this series will guide you on how to navigate and harness the power of disagreement.
What is Conflict Resolution or Negotiation?
A few decades ago, most decisions were made hierarchically. The people on the top gave the orders and people below simply followed orders. However, this has changed drastically. Leaders cannot simply give orders and expect people to follow. Moreover, leaders are decision-makers, and negotiation has become an important process for decision-making.
According to Mark, ‘Negotiation, by definition is decision making that takes place around a conflict, or division, between yourself and the other. Ordinary leadership tends to be one-sided. Such leaders believe, they know what is best, and, they give orders accordingly or act unilaterally. In contrast, leading through conflict means reaching out to others, and seeking out to bridge the differences. This doesn’t mean sacrificing your own interest while satisfying the interest of the other. But it is rather finding a way to satisfy your own interest and that of the others. However, this is two-sided leadership–better but not enough.

As Mark makes it clear, leading through conflict means acting not just for your own as well as the other side’s interests but for the whole (the third side)–the whole organization, the society at large, or the community itself.
This third side, transformational leadership takes more courage than the usual one-sided leadership. As difficult and challenging as it may be, leading through conflict is exactly what the world needs today. ‘The Mediator represents a leadership approach that transforms into opportunities.’
For such things to happen, you do not need charismatic larger-than-life leadership, rather, it is what they call “Level 5 Leadership”. Level 5 leaders combine personal humility with high, inspiring standards and lead from the whole. ?
Why is Leading through Conflict Essential for Leaders?
Conflict is an inevitable part of leadership, and how it is managed can make a significant difference in the effectiveness and success of a leader. Navigating conflict is essential because it not only shapes the dynamics within teams but also drives innovation and progress.
1. Historical Lessons ??
History is replete with examples of leaders who turned conflicts into stepping stones to success. Take Abraham Lincoln, for instance. During the American Civil War, Lincoln faced one of the most significant conflicts in U.S. history. His leadership not only preserved the Union but also led to the abolition of slavery, demonstrating how conflict can be managed with vision and resilience to bring about monumental change.
2. Building Stronger Teams ??
Conflict, when addressed appropriately, can lead to more cohesive and robust teams. In a corporate setting, differing opinions and ideas can sometimes clash. However, leaders who foster an environment where conflict is seen as an opportunity for dialogue and growth can cultivate a culture of innovation. Consider the example of Satya Nadella at Microsoft. Under his leadership, the company has embraced a growth mindset, turning internal conflicts into collaborative problem-solving opportunities, leading to remarkable innovation and success.

3. Driving Innovation ??
Conflict often forces us to re-evaluate and rethink our approaches. When leaders approach conflict with a strategic mindset, it can lead to breakthrough innovations. Steve Jobs, despite his often confrontational style, used conflict to push his team at Apple toward extraordinary creativity and excellence. His ability to challenge the status quo and navigate through disagreements was a key factor in Apple's groundbreaking products.
How Can Leaders Effectively Manage Conflict?

1. Embrace Empathy ??
Understanding different perspectives is crucial. Empathy allows leaders to see conflicts from various angles, fostering a more comprehensive understanding of the issues at hand. By putting themselves in others' shoes, leaders can better address the underlying concerns and work towards mutually beneficial solutions.
2. Promote Open Communication ??
Encouraging open and honest communication is vital in conflict management. Leaders should create safe spaces where team members feel comfortable expressing their opinions and concerns without fear of retribution. This openness can prevent conflicts from escalating and help in finding common ground.
3. Focus on Common Goals ??
In the heat of conflict, it's easy to lose sight of the bigger picture. Effective leaders remind their teams of shared objectives and common goals. By aligning everyone’s efforts toward a unified vision, conflicts can be redirected toward productive outcomes.
4. Develop Conflict Resolution Skills ???
Investing in training for conflict resolution can equip leaders and their teams with the necessary tools to handle disagreements constructively. Skills such as active listening, negotiation, and mediation can transform conflicts into opportunities for growth and innovation.
As we can see, leading through conflict is not about avoiding disagreements but about turning them into opportunities for progress. By embracing empathy, promoting open communication, focusing on common goals, and developing conflict resolution skills, leaders can harness the power of disagreement to drive their teams and organizations forward.
