In my latest LinkedIn article, I explored the complexities and challenges of managing a retail store. Behind the scenes, retailers are doing a great job of building centralized technology and tools make running a store easier.?
But success still depends on people. Store managers are one of the most critical roles to success. In this article I review key components to becoming a great store manager.
When it comes to putting words into action, these specific things come into focus:?people and leadership skills,?experience, and?holistic retail business acumen.
People and Leadership Skills?
Effective leadership and interpersonal skills are fundamental to managing large teams in any industry. While this topic is extensively covered in existing literature, it’s crucial to emphasize that treating employees with respect and understanding is non-negotiable. Leaders who fail to grasp this will struggle to effectively lead.
To train and develop great store managers, it’s important to consider that leadership skills can be learned. Many store managers start as entry-level employees and work their way up. Retailers should provide continuous leadership training, mentoring, and development programs at each career stage.?
Experience?
Experience is irreplaceable in retail management. No centralized system or tool can substitute for hands-on retail experiences such as:
A seasoned store manager once told me that the job became more complex over time as his understanding of the business deepened, revealing more issues that required attention. Indeed, ignorance can sometimes be bliss, even in retail leadership.??
Like people and leadership skills, this experience is something that builds over time and exposure to varying situations.
To train and develop great store managers, gaining on-the-job experience is invaluable. Managers need to navigate various seasons and events throughout the year. Manager-in-training programs, under the guidance of seasoned leaders, help aspiring managers gain the necessary experience.
Holistic Retail Business Acumen
In a recent conversation with an executive from a major retail chain, we discussed how exceptional store managers become great.
To train and develop great store managers, retailers like Walmart have been investing heavily in academies, in-store tools, and increased compensation. While some concepts can be taught in classrooms or through self-paced learning, others require long-term experience and apprenticeship. Advanced technologies, including AI and machine learning, can further support store managers by optimizing operations and decision-making.
Finally, we identified four main lenses through which to view holistic retail business acumen:?operations,?merchandising,?customer relations, and?financial management.

Operations
Today's retail environment benefits from advanced technologies that enable better standardization and centralization. Metrics such as labor percentage, sales growth, margin, and shrinkage remain crucial. With improved scheduling, inventory, communication, and task management tools, corporate planning can engineer efficient operating structures.
Great store leaders optimize operations by:
Merchandising
Exceptional store leaders have a keen understanding of their top-selling and high-margin items. They learn from past experiences and apply these lessons to future merchandising strategies. The concept of "store of the community" is pivotal; great leaders tailor their merchandise to local needs, whether it’s a beachside store or an urban outlet.
Customer Relations
A strong team and structured responsibilities allow store leaders to focus on strategic management. They engage with the community, participate in non-profit events, and leverage financial resources for the greater good. Understanding and catering to the needs of their most profitable customers is a hallmark of great store leaders.
Financial Management
Proficiency in financial management is critical. Great store managers understand their profit and loss statements and proactively address negative trends. They know when to invest and when to cut back, ensuring their store remains profitable. Collaboration with corporate, merchandising, and supply chain teams is essential to maintaining the right inventory levels.

Thinking further about holistic retail business acumen, as AI and machine learning evolve, they will continue to enhance centralized tools, supporting type 1 and type 2 managers and extending the capabilities of type 3 managers. Once a manager has reached type 3 expertise, they are ready to build upon the structure and take the store to the next level!

Leaders that build store pride and show compassion create the best teams and usually have the most profitable stores. It’s not rocket science, but it’s surprising how many retail organizations struggle to understand that.
