Insights from a Possibility Thinking Session
On September 4, a group of legal professionals including Maciej Trabski Kirsty Pappin Mike N who are members of the VBP Colony ( https://www.bigyellowpenguin.co.uk/vbp-colony ) engaged in a possibility thinking exercise, brainstorming innovative ways to make law firms more attractive to associates. The session resulted in a broad spectrum of creative and actionable ideas, touching on both the professional and personal aspects of associates' work lives. Here, I summarize the key suggestions that emerged from the discussion.
Transparency and Communication
One major theme was the importance of transparency in firm operations. Associates want to feel connected to the bigger picture, so keeping them informed about the firm’s financial health, strategic direction, and career development opportunities is crucial. Clear communication regarding these topics fosters a sense of belonging and trust, helping associates feel more invested in the firm's success.
Competitive Compensation and Benefits
Participants emphasized that offering better wages and bonuses remains a powerful tool for retention. However, financial incentives alone aren’t enough. Flexibility in holiday policies, the introduction of "duvet days" (unscheduled personal days), and pet-at-home days were proposed as ways to help associates maintain a healthy work-life balance. Moreover, offering recruitment bonuses, where staff are rewarded for helping to fill firm vacancies, could incentivize team building and foster camaraderie.
Training and Development
Associates need to feel like they’re growing professionally. The session highlighted the importance of offering training beyond traditional legal topics. Networking skills, soft skills, and value-based pricing were among the areas associates should be trained in to broaden their competencies. Additionally, incorporating role-playing exercises into training programs can give associates practical experience in handling various real-world scenarios.
Workplace Environment
Creating a comfortable and engaging work environment is essential. Associates would benefit from ergonomic furniture, stand-up desks, and even simple perks like readily available coffee and fresh fruit. Furthermore, workspaces that promote collaboration, such as open-plan areas or collegiate workspaces, can foster a sense of community and teamwork.
Technology and Support Staff
To ease the workload and enhance efficiency, investing in cutting-edge technology, including generative AI, was strongly recommended. Ensuring staff are properly trained to use these tools is equally important. Additionally, recruiting more operational staff to support lawyers could alleviate some administrative burdens, allowing associates to focus on their legal work.

Work-Life Balance and Flexibility
Associates value flexibility in their working schedules. Introducing a four-day workweek or a nine-day fortnight was suggested as a way to offer greater balance. Flexible working conditions, such as remote work options, are increasingly in demand and can help attract and retain top talent.
Client Engagement and Opportunities
Another key idea was to work on building a better client base. Lawyers who enjoy working with their clients are likely to stay longer at the firm. To enhance engagement, some proposed the idea of inviting celebrity or noteworthy clients to give in-house talks, which would add an exciting dimension to the workplace. Offering tickets to shows and events was also suggested as a way to reward staff.
Social Responsibility and Well-Being
Associates today are more drawn to firms that demonstrate social responsibility. Championing charitable causes, corporate social responsibility initiatives, and becoming a certified B Corporation were seen as attractive ways to align the firm's values with those of its associates. Additionally, offering stress counseling and providing a supportive environment could enhance mental well-being, making the firm a more attractive place to work.
Partnership and Personal Benefits
Finally, associates want a clear path to partnership, and firms should clearly communicate how this can be achieved. Offering perks like free legal work for associates and their families could also strengthen loyalty and commitment.
In summary, the possibility thinking session highlighted that to make law firms more attractive to associates, firms must focus on a mix of financial incentives, workplace environment improvements, flexible working conditions, professional development, and a commitment to social responsibility. These changes would not only retain top talent but also foster a more engaged and motivated workforce.
