The hospitality industry is built on resilience, hustle, and unshakable camaraderie. It’s also built on long hours, high stress, and a culture that often rewards burnout. We celebrate the grind, wear exhaustion like a badge of honor, and push through—until we can’t.

I know this firsthand. After 25 years in the industry, I’ve seen too many talented, hardworking people struggle in silence. I’ve lived it myself. And I know it doesn’t have to be this way.

As an owner or operator, you set the tone for your team. When employees feel safe, supported, and valued, retention improves, productivity increases, and businesses thrive. But creating that culture doesn’t simply happen by accident—it takes intention and the right strategies.

One small shift—whether it’s implementing a mental health check-in, fostering open dialogue, or setting realistic expectations—can have a ripple effect on your business and bottom line.

But let’s get even more specific.

The Silent Toll of Burnout

The fast-paced nature of hospitality often means stress is inevitable. But when that stress turns into chronic exhaustion, cynicism, and declining performance, it’s no longer just part of the job—it’s burnout. And burnout doesn’t just hurt individuals; it affects the entire team, leading to high turnover, low morale, and even lost revenue.

So, how do we combat this?

  • Encourage Open Conversations – Create a culture where it’s okay to talk about stress, exhaustion, and mental well-being. When leaders set the example, employees feel safer doing the same.
  • Reevaluate Scheduling Practices – Is your team constantly running on fumes? Even small adjustments—like more predictable schedules or ensuring proper breaks—can make a significant difference.
  • Recognize and Reward Effort – A simple “thank you” or a recognition program can go a long way in boosting morale and reminding your team they matter.

Substance Use in the Industry: A Conversation Worth Having

Hospitality has long had a complicated relationship with alcohol and substance use. The culture of "work hard, party harder" is deeply ingrained, and for many, it becomes a way to cope with stress. But when does the after-shift drink turn into something more serious?

  • Check the Norms – Is alcohol consumption encouraged at staff meetings or post-shift gatherings? Creating an environment where it’s okay to say no without judgment can be a game-changer.
  • Provide Resources, Not Judgment – If an employee is struggling, offering access to support—whether through EAP programs, external resources, or simply an open-door policy—can make all the difference.
  • Lead by Example – If leadership normalizes healthier ways to unwind, the team is more likely to follow suit.

Small Steps, Big Impact

Let’s get practical. What’s one small change you can make today to better support your team’s well-being?

  • Could you implement a quick weekly check-in where staff can voice concerns?
  • What about a team challenge promoting non-work-related self-care, like hydration, exercise, or mindfulness?
