In today’s competitive workplace, retaining top talent is not just about offering competitive salaries or impressive benefits packages. One of the most impactful ways to retain employees is by empowering them, giving them the autonomy to make decisions and encouraging their growth. I learned this lesson early in my career from Cynthia Trautman , a leader who understood the value of trust in fostering employee engagement and loyalty.
Cindy also taught me two powerful words: "respect" and "appreciate." She showed me not only how to use them but when to say them to maximize their impact. This lesson has shaped my leadership style to this day. Whether it's saying, "I respect and appreciate that point of view" or "I respect and appreciate your efforts," I have learned that expressing these words out loud is more than just politeness. It is a tool for empowerment. When employees hear these words, they feel recognized and valued, fostering a sense of belonging and trust.
Whenever Cindy went on PTO, she left me a literal HR wand—a toy wand that symbolized her confidence in my ability to manage in her absence. This simple gesture held deep significance, illustrating her trust and belief in my leadership capabilities. It was not just a handover of tasks but a demonstration of empowerment that instilled a strong sense of responsibility and commitment within me. While you may not have a physical ?? wand to hand over to your direct report, what you can do is give them the tools and trust they need to succeed.??
??The Role of Empowerment in a Regulated Industry
As an HR leader and safety officer in a manufacturing plant that produced components for Gulfstream and Boeing, I supported employees through a complex and highly regulated environment. Compliance with FDA standards was critical, but success didn’t hinge on a single person. It was about ensuring that every employee felt empowered to understand and uphold these rigorous standards.
One of the key responsibilities for the employees on the manufacturing line was to stop the line immediately if there was a problem with one of the components. They had full ownership of this process and were expected to articulate the specific concern. From there, we would engage in a Lean process, using an Ishikawa diagram (also known as a fishbone diagram) to explore the root cause by asking "why" repeatedly. This method allowed employees to take ownership of both identifying the problem and helping to resolve it. Through this process, they were not only responsible for the quality of the product but for improving the overall system. Empowering employees to own the process and the outcomes strengthened their engagement and their sense of value in the organization’s success.

There is a clear connection between empowering employees and retaining them. When employees feel trusted and are given the authority to make decisions, they develop a deeper investment in their work and the organization. Empowered employees are more likely to feel satisfied, productive, and loyal. According to Gallup, companies that actively empower their employees experience a 20% boost in productivity and a 21% increase in profitability. Moreover, a study by SHRM reveals that organizations with a focus on employee empowerment see a 33% reduction in turnover.
