Inclusive Leadership Strategies for Tech Leaders
Limor Bergman Gross
I help women in engineering progress to leadership roles by overcoming feeling stuck, frustrated, or powerless through a structured process that empowers them to take control of their career growth.
As we step into another year filled with challenges and opportunities, creating inclusive and thriving team cultures is no longer just a nice-to-have; it’s a must-have for success in the tech industry. Especially in today’s hybrid work environments, where teams are scattered across borders, time zones, and cultures, leaders face a unique challenge—and an incredible opportunity—to foster collaboration and connection.
In my work as a coach and former tech leader, I’ve witnessed how intentionality in leadership can turn even the most diverse teams into unified, high-performing groups. Let me share some lessons, tools, and actionable strategies that middle managers can use to create inclusive cultures for diverse, hybrid teams.
Lesson 1: Understanding Cultural Differences
One of my clients struggled with miscommunication and friction in a team spread across multiple countries. Team members had different cultural norms, communication styles, and expectations, which led to misunderstandings and delays.
What we did:
? Cultural Mapping Tools: We used Hofstede’s cultural dimensions model and Erin Meyer’s Culture Map tools to uncover cultural tendencies. While these tools are broad and generalized, they provide valuable insights into behaviors and mindsets.
? Perspective Broadening: These frameworks allowed the team to approach difficult conversations with empathy and understanding. For example, they realized that what appeared to be “silence” in one culture was actually reflective thought, and what seemed “assertive” in another was meant as enthusiasm.
The takeaway for leaders:
Understanding cultural nuances isn’t about putting people into boxes. It’s about starting conversations with curiosity and openness. These tools are just a foundation—real understanding comes from engaging with individuals and asking questions like, “What does success look like to you?” or “What’s the best way for us to collaborate?”
Lesson 2: Balancing Processes with People
Early in my leadership journey, I worked with a team that was highly process-driven. They followed Scrum ceremonies with such rigor that it felt like the process was managing us instead of the other way around. When I suggested relaxing some ceremonies to focus more on our goals, I was met with resistance.
What I did:
? Shift the Narrative: I reframed the conversation by focusing on shared goals. I asked the team to evaluate how each meeting or process served our objectives and whether adjustments could help us be more effective.
? Empower the Team: Rather than imposing changes, I invited the team to propose adjustments themselves. This empowered them to take ownership and ensured that changes felt collaborative rather than directive.
The takeaway for leaders:
Inclusion isn’t just about respecting diversity; it’s about creating an environment where everyone feels their voice matters. By involving the team in decision-making, I earned their trust and showed respect for their expertise.
Actionable Strategies for Leaders and HR
1. Invest Time in Understanding People:
Beyond cultural frameworks, take the time to learn about each individual’s preferences, strengths, and perspectives. Ask open-ended questions to uncover their needs and motivations.
2. Lead with Psychological Safety:
Encourage team members to voice their ideas and concerns without fear of judgment. Model vulnerability by admitting when you don’t have all the answers—it builds trust and inspires others to do the same.
3. Create a Feedback Culture:
Build regular check-ins where team members can share feedback about processes, communication, and inclusion. Be proactive in seeking their thoughts and show that you’re willing to act on them.
4. Tailor Your Approach:
Remember, there is no one-size-fits-all leadership style. Some team members might thrive on detailed instructions, while others prefer autonomy. Adapt your communication to meet them where they are.
5. Celebrate Wins and Differences:
Take time to celebrate achievements, but also celebrate what makes your team diverse. Recognize and highlight the unique contributions of individuals—it reinforces their value and fosters pride in the team.
