How People Analytics Enables Employee Success at Salesforce

The role of people analytics is really to help your organisation see around the corner

I first met Ernest Ng, Vice-President for Global Employee Success Strategy and People Analytics at Salesforce and my guest on this week's episode of the Digital HR Leaders Podcast, in 2015 at a gathering of people analytics leaders hosted by Placid Jover of Unilever in London. Even then, Ernest was talking about the work he was leading to productise solutions to scale people analytics to employees, managers and executives at Salesforce.

Because we are growing at such a fast pace, as a company, people analytics is really key to helping us scale efficiently and effectively

Today, Ernest leads a team of close to 40 data consultants, I/O researchers, survey specialists, data scientists, NLP experts, data engineers, and business architects, all focused on driving employee success with data. Employee Success is the name for HR at Salesforce, and as Ernest explains in our conversation: "In the same way as our company has Customer Success, we also have Employee Success because we are using those same techniques, those same frameworks, in order to drive our employee success. That is why people analytics is so important because you need a data informed strategy in order to really drive that success."

The people analytics function at Salesforce is one of the most advanced I have come across, and has been central to the design and evolution of the company's 'Success from Anywhere' culture strategy and transformation. As well as people analytics, Ernest's team owns real estate, global safety and security analytics as well. When you combines these data sources together with people data, Ernest believes that: "You actually get a very holistic picture about an employee's experience as they interact with the workspace."

Skills is fundamental to the future of HR.

Throughout this episode, Ernest and I discuss:

  • Salesforce’s approach to hybrid work, known as the “success from anywhere” strategy, and the role of the people analytics team in enabling the approach by helping the business understand the conditions that help employees be productive and healthy: "When you come together physically and you can't do something asynchronously or virtually, it really is around cultural immersion, inspiration, connection, and building trust."??
  • The critical elements for success in people analytics, including striking a balance between people analytics for 'execution' (the work the people analytics "team needs to work on to resolve the issues that we are facing now") and people analytics for 'investment' ("these might not be immediate use cases, but I feel like the role of people analytics is to help your organisation see around the corner").
  • Getting the right stakeholders involved in 'execution' ("It is really important when you are solving for now, to bring all of the right stakeholders together because they have the data and the perspective that could make a more rigorous and impactful analysis.") and 'investment' ("This is where your boss and your CHRO needs to be your key stakeholder, and understand what are the investments that you are making and why you are sacrificing some immediate needs, in order to actually invest some time to prepare for the future.")
  • The role of people analytics teams in building a data-driven and data-informed culture across the wider HR function: "So that skill up, while a lot of people analytics professionals might not like enjoy doing it, is a necessary part of ensuring that people analytics is embedded in the transformation of HR"
  • How productising solutions enables people analytics to scale: "Creating the right product infrastructure is critical to getting all of the new people leaders plugged in and ready to go at scale."
  • The team’s work on skills inference and how this has been used across internal mobility programmes, career development, mentoring programmes as well as talent acquisition and onboarding: "The research allowed us to really understand co-occurrence of skills and skills in general, and allowed us to get smarter about how do we think about skills as the foundation for how jobs are to be done."

If organisations want to be more resilient, people analytics is going to have to take a more critical role
