How a Leader Can Successfully Navigate Team Conflicts

Conflicts are inevitable in any team, but how a leader addresses them can make all the difference. It's essential to understand that conflicts don't have to be detrimental; they can be opportunities for growth and learning.

When identifying a conflict, the first step is to actively listen to the parties involved. Let them express their concerns and viewpoints. This not only helps understand the root of the conflict but also shows that you value their opinions.

Next, seek collaborative solutions. Encourage the team to find answers together instead of imposing a solution. This promotes a sense of ownership and shared responsibility. Additionally, establishing clear norms for communication and mutual respect from the outset is crucial. This creates an environment where conflicts can be handled constructively.

Another powerful strategy for dealing with team conflicts is "Nonviolent Communication" (NVC). Marshall B. Rosenberg, an American clinical psychologist and educator, is known for developing NVC as a communication and conflict resolution process. This approach focuses on promoting empathy, understanding, and peaceful conflict resolution.

NVC involves four key steps: observation, feeling, need, and request. First, objectively observe the situation without judgment or interpretation. Then, identify your feelings about the situation. Next, connect these feelings to unmet needs. Finally, make a clear and specific request.

NVC helps transform conflicts into opportunities for mutual understanding and collaboration. It encourages active listening and the expression of feelings and needs, creating space for creative solutions. As a leader, mastering NVC can be a powerful tool for resolving conflicts constructively and maintaining harmony within the team. The inclusion of Nonviolent Communication further expands the toolkit you offer to leaders to address team conflicts, promoting a healthier and more productive work environment.

In addition to the strategies mentioned, another effective approach to handling team conflicts is "Conflict Mediation." This technique involves the intervention of an impartial mediator who facilitates communication between the conflicting parties. Conflict mediation is valuable because it allows team members to express their concerns and viewpoints in a structured manner, while the mediator helps keep the focus on constructive resolution. The mediator doesn't take sides but facilitates dialogue, helps identify common interests, and develops mutually acceptable solutions. This promotes mutual understanding and strengthens relationships within the team.

As a leader, you can play the role of a mediator or bring in a professional mediator if necessary. Conflict mediation is a powerful tool for resolving disagreements and building a collaborative work environment. By incorporating conflict mediation, you provide leaders with an additional and powerful option for addressing team conflicts, especially in complex situations where the intervention of an impartial third party may be needed.

Patrick Lencioni talks about "mining for conflict." He argues that constructive conflicts are essential for high-performance teams. The idea behind "mining for conflict" is that leaders should actively seek opportunities to surface conflicts that may be dormant within the team. This doesn't mean creating conflicts but rather identifying and addressing unresolved issues.

By allowing team members to voice their concerns and divergent viewpoints, leaders can create an environment where healthy conflicts can emerge and be resolved constructively. Lencioni argues that teams that avoid conflicts often end up with unresolved issues that hinder collaboration and performance. Therefore, it's a proactive strategy for building stronger teams.

About this question “Would you have the courage to bring unresolved conflicts to the team during retrospectives?” - I would if the conflict involved the whole team and not specific parties - would probably also “run it by” each individual in the team and get their opinion, note their take on resolution if any and bring compiled findings to retro
