How JobNimbus increased eNPS 180% by making everyone a coach!
In the journey of personal and professional growth, I've always been deeply appreciative of organizations that invest in their talent. In January 2022, I embarked on a transformative voyage when I was nominated to join Mainsail's Leadership Acceleration Program, aptly named "LEAP ." This program was ingeniously designed to propel high-potential VP and C-suite executives on a trajectory of leadership excellence.
Over eight months, I found myself immersed in a dynamic landscape of self-discovery and growth. The LEAP program offered an array of experiences, including a leadership assessments, dedicated executive coaching with the remarkable Dr. David Morelli , cross-functional group coursework, board meeting observations, and interactive case studies.
However, it was during one of my weekly meetings with Dr. Morelli that my life took an extraordinary turn. On January 25th, Dr. Morelli introduced me to the RESPECT Coaching Styles, born from his doctoral dissertation. It was one of those defining moments when you realize that your life will never be the same again.
Throughout my career, focused on leadership development and cultivating exceptional organizational cultures, I had never encountered a framework as profound as RESPECT Coaching Styles. These styles provide a roadmap for coaches to better understand the needs of their coachees and engage in deeper, more meaningful conversations.
Fast forward 16 months, and I found myself contemplating my personal core values. Among them were my family, my faith, and RESPECT Coaching Styles. The impact was unmistakable.
As a member of our Executive Leadership Team (ELT), I sat in a quarterly planning meeting in June 2023. We collectively recognized the need to enhance fulfillment at work. Despite significant organizational milestones including; M&A, new product launches, record sales, etc. our Employee Net Promoter Score (eNPS) was declining.
The data led us to a straightforward, yet profound realization: our people yearned for a challenge that would empower them to become the best versions of themselves. I couldn't help but connect the dots – this was a "Transformer" coaching style moment. Could coaching, which transformed my life, hold the key to transforming our entire company?
Google's Project Oxygen had conducted a decade-long research project, revealing that the best managers were also great coaches. A pivotal question arose: "What if everyone saw themselves as great coaches?" It was a moment of pure magic.
Our People Experience (PX) team embarked on the mission to operationalize RESPECT Coaching Styles across the entire organization. This journey began with a meticulously crafted Operational Plan, spanning 161 steps and 80% of PX's time from July 1st to September 28, 2023.
Here's a breakdown of the fundamental ways we brought this plan to life:
Introduction to the Company: Quarterly rollouts of our company's objectives and RESPECT Coaching Styles with the goal of doubling employee satisfaction.
Workshops: Engaging employees in 1-hour workshops to introduce RESPECT Coaching Styles, provide coaching results, and allow for peer coaching.
Peer Coachings: Bi-weekly feedback exchanges within our employee base to facilitate growth and learning.
Mentor Meetings: Monthly gatherings for leadership cohorts to delve into RESPECT Coaching Styles.
Deep Dive Sessions: Bi-weekly deep dives into specific coaching styles, empowering employees to apply their newfound knowledge.
Behind this monumental effort were dedicated individuals, including Dr. David Morelli's company, OwlHub , which provided a RESPECT Coaching Styles certification program. Our People Success Coach, Matt Brown , and I both obtained certification in Q1 2023, enabling us to implement this transformative approach across our 175-strong team.
A critical myth we sought to dispel was that coaching was reserved for leaders directing their teams. In reality, every conversation is an opportunity to coach. Our JForce echoed the sentiment:

Numbers alone can't convey the full impact. The qualitative feedback, the palpable enthusiasm for coaching, and the renewed sense of fulfillment were truly remarkable.
