From Engagement to Flourishing: Innovating Organizational Design for the Future

The experience of people has always fascinated me. From my early days in interior design, where I envisioned and designed spaces that fostered grounding, connection, and joy, to my progression into organizational design – my passion has only deepened. Today, as we navigate through unprecedented changes in how we work, I find myself more committed than ever to shaping environments where people not only thrive but flourish.

The past four years have reshaped the landscape of work, challenging traditional structures designed for a different era. Frederick Taylor's and Max Weber’s theories, which once focused on standardization and bureaucracy, served their purpose in the industrial age but no longer align with the needs of the knowledge age. The disconnect between these outdated systems and today’s evolving workplace experience is stark.

Recent reports, such as Gallup’s State of the Workplace 20204, highlight a concerning decline in workplace wellbeing. Mental health issues like stress, anxiety, and loneliness are on the rise, impacting productivity and morale. Loneliness, in particular, has emerged as a significant issue highlighted by the lack of intentional connections between workers – whether in person, hybrid or remote. The State of Workplace 2024 report states, “people’s mental wellbeing has been worsening . In the last 10 years, the number of people expressing stress, sadness, anxiety, anger or worry has been on the rise, reaching its highest levels since the Gallup surveys began.”

Moreover, leadership burnout is becoming alarmingly common. The recent Work Trend Index study by Microsoft reports that over half of managers report feeling burned out, underscoring the need for supportive and sustainable work environments. Christina Maslach’s research on burnout emphasizes the importance of addressing workload, control, rewards, community support, fairness, and values alignment to combat this universal issue.

In response to these challenges, the focus on creating great places to work must evolve beyond superficial fixes. Embracing AI and wellbeing apps is not enough to address the deep-rooted organizational system dysfunctions. We must rethink the organizational design - shifting from rigid, extractive structures to agile, empowering frameworks that foster mutual benefit between organizations and their workforce.

Deloitte’s research on Human Sustainability underscores the importance of designing organizations that are not only efficient but also generative—nurturing sustainable relationships between people and their work environment. This approach involves creating liberating structures that empower employees and facilitate meaningful interactions across all levels of the organization, whether in remote, hybrid, or in traditional office settings.

As we move forward, it is essential to integrate technology, digitalization, and AI into our organizational fabric thoughtfully. These tools should enhance—not replace—the human experience at work, ensuring that our workplaces are fit for purpose in an ever-evolving blended workforce model.

The journey from engagement to flourishing in the workplace requires a holistic reevaluation of how we design our organizations. By prioritizing wellbeing, fostering inclusive communities of practice, and reimagining leadership practices, we can create environments where every individual feels valued, supported, and inspired to contribute their best. Together, let’s build a future where work is not just a means to an end but a source of fulfillment and growth for all.
