In this week's LinkedIn Presents: Redefining Work, I had the privilege of discussing the keys to scaling startups with Martin Mignot and Sandra Schwarzer of Index Ventures .

Their insights, distilled from the invaluable resource Scaling Through Chaos and the innovative TeamPlan app , are nothing short of a blueprint for founders, investors, and business executives navigating the chaos of startup growth.

The foundation of Scaling Through Chaos is built on a comprehensive analysis, examining the career paths of the first 1,000 employees from the fastest-growing 200 companies over the past decade including Stripe, Spotify, Airbnb, and Figma.

This data-driven approach is designed to guide startups through their evolving needs at different stages, emphasizing the critical balance between leveraging technology, organizational design, and nurturing human talent.

A pivotal takeaway from our conversation was the sheer velocity of growth these companies experience, doubling year on year and perpetually infused with new talent. This means Founders and employees are working in a different company every 18-24 months.

This constant state of flux, while daunting, is the crucible within which startups are forged into outlier businesses. Embracing this chaos, rather than attempting to impose order prematurely, emerges as a foundational strategy for scaling.

The Delicate Dance Between Loyalty and Performance

As startups scale, the inevitable shift in personnel—from the initial core team to new hires bringing in fresh expertise—highlights the importance of managing transitions with both strategic foresight and empathy.

Not all founding teams stick around for the journey—nor should they.

Martin shared data from their research illustrating the turnover of founding team members across different growth milestones.

Recognizing the contributions of early team members, even as they transition out, reinforces the community and culture that are critical to a company's identity.

The Fluidity of Talent Needs at Different Stages

Our discussion also underscored a recurring theme in startup growth: the indispensable role of talent. In a high-growth mode, maintaining a culture that attracts and retains the right people is as crucial as any technological innovation.

As companies scale, dedicating significant time to people-related matters remains a constant. This underscores the need for strategic HR practices and an unwavering focus on organizational culture through building intentional culture operating systems.

While technology propels and amplifies our capabilities, the need for human talent remains paramount.

Martin uses the analogy of a sports car with an advanced engine — the technology is impressive, but without the right driver, its potential remains unrealized. This drives home the need for a proactive talent management strategy, ensuring continuous growth and success.


Surfing The Chaos of Scale

Scaling startups need to strike a delicate balance between maintaining agility and introducing some necessary structure.

This can be especially challenging when adding new people as you scale.

“At any given time, of the people on the table, half of them will be new to the company — so it's obviously in a very rapid pace of change,” Martin says. “And this chaos is good in a lot of ways. That's the raw energy, and you don't want to bring processes too quickly and tame it too much.”

Great startups are built with an unwavering belief in the importance of investing in people from the earliest stages of a startup's life cycle. Sandra highlights the impact of strategic HR practices, which require a deep dive into systems, communication structures, and intentional culture.

This not only addresses immediate organizational needs but lays the foundation for long-term growth and and a culture operating system that scales.

Many first-time founders are surprised to learn that about 50% of their time will be devoted to people-related issues as the business scales.

Building an executive team, especially during key growth stages, is critical, but you have to stagger those hires to select and onboard them properly.

Martin emphasizes the importance of devoting a lot of that time to building an executive team, especially during the messy middle.

“You have a key two-year period where you are hiring, at any given time, two senior execs at the same time,” he says, “while onboarding the two that you just hired.”

The Art of People-Centric Scaling

Achieving scalability in startups requires a delicate balance between maintaining agility and implementing necessary structures.

This challenge is magnified when scaling the team rapidly. At any given moment, you're integrating new members at a pace that necessitates embracing some level of chaos." This chaos, however, is a source of raw energy that should not be tamed prematurely with premature structure and process.

Both Martin and Sandra passionately advocate for an indispensable investment in progressive people practices, from the earliest stages of development through the messy middle and onward. Sandra articulates the transformative impact of systemic approaches.

"You have to spend an extraordinary amount of time thinking through, ‘What are the right systems? What is the right communication structure? Where's the culture? How do you make sure you maintain that?’" she says.
