The convergence of technology and equal opportunity presents a pressing issue: biases in AI-driven applicant tracking systems. Here are four ways that we can tackle them:
- Diverse Training Data: AI models learn from data, and if the data is biased, the model will also be. We must diversify the data sources and ensure they represent all potential applicants fairly. This means adding more data from under-represented classes, exposing AI models to a broader spectrum of data points, and gathering data from different sources.
- Transparent Algorithms: AI doesn't always have to be an enigmatic black box. By leveraging transparent algorithms, we can better understand and explain hiring decisions. This helps identify biases and instills trust in the system by both recruiters and applicants.One prominent example of AI biases in recruitment is Amazon. Amazon halted its recruitment algorithm because it displayed gender bias, leading to a 60% male workforce. Additionally, women were not being chosen for technical or leadership roles at the same rate as men. What was the reason? The algorithm, designed by a group of engineers, was programmed to identify candidates resembling those they had previously hired. Unfortunately, a significant number of these earlier hires were men. The algorithm also favored specific keywords commonly found in men's resumes and overlooked technical institutions primarily attended by women.This underscores the challenges many companies face, irrespective of their size, when using Applicant Tracking Systems (ATS) that operate on non-transparent algorithms.
- Ongoing Audits: Regularly testing and reviewing AI systems is vital, though it isn't always straightforward or entirely foolproof. Third-party expert audits can reveal concealed biases and suggest ways to rectify them. Due to AI's constantly evolving nature, regular audits are essential, since the process of identifying biases is ongoing. By conducting consistent audits, you are taking proactive measures to ensure that your process and ATS tool are perpetually evaluated for fairness. While essential, regular audits should be considered part of a broader strategy to mitigate biases rather than the only solution.
- Human Oversight: Finally, and most importantly, we must never fully automate the decision-making process. AI should assist, not replace, the final hiring decision. By having human oversight, we add a layer of judgment and ethical consideration that AI lacks in its current form.
While AI can revolutionize our hiring processes by making them more efficient, we must ensure they are also equitable. These four steps bring us closer to a world where opportunities are truly merit-based, untouched by underlying biases.
