Introduction
This article explores the state of flow, an optimal performance state, and its growing importance for leaders and organisations. Maria Krajewska-Olkkonen , COO of My Speaker (Rhetorich) and doctoral researcher at the University of Tampere, shares her journey with flow and how it has shaped her leadership philosophy. Maria also offered practical advice on cultivating flow for sustainable high performance and innovation.
A passion for flow - Maria’s journey
Maria’s journey to investigate the world of flow began during a pivotal moment—her maternity leave. Stepping away from her fast-paced leadership role as CEO at a coaching and training company, she discovered new ways to balance creativity, productivity, and personal well-being. This pause in her career gave her the space to reflect deeply on what made her most influential and fulfilled at work. She realised that her most impactful and energised moments were when she was fully absorbed in a task—a state identified as "flow."
Driven by this insight, Maria embarked on a persistent journey to better understand and harness flow as a work-related construct and a tool for high-performance leadership. She dove into the science and research behind flow, seeking to comprehend its broader applications. What began as a curious pursuit gradually became a professional mission to shape the conversation around flow in modern workspaces.
Maria’s integration of flow into her leadership practices started early in her career when she discovered how it could be a strategic driver for individual and organisational success. Today, Maria passionately advocates for flow as a state of leadership performance and a critical framework for unlocking teams’ creative and innovative potential. Through her research and advocacy, Maria brings flow to the forefront of leadership development in an increasingly fast-paced and digitally connected world.
Work-Related Flow as a Concept?
Flow is a crucial concept linking individual well-being with organisational success in modern work environments. Rooted in Mihály Csíkszentmihályi's research, flow refers to the optimal state of consciousness where individuals are fully immersed in tasks, leading to enhanced performance, creativity, and satisfaction. This concept has gained traction in today’s knowledge-based economy, where cognitive and creative contributions are paramount.
Organisations striving to thrive in a rapidly changing market landscape are realising the value of creating conditions conducive to flow. Increasing amounts of academic research provide scientific evidence that employees in flow are more productive and exhibit higher engagement and job satisfaction, which is essential for organisational health. Studies show that employees who experience flow regularly are less prone to burnout and are more likely to stay motivated over time, leading to better retention and improved performance.
Flow, therefore, isn’t just a personal productivity hack but a vital strategic asset for organisations looking to maintain a competitive edge in a world where innovation and agility are critical drivers of success.
Flow as a Leadership Strength and Accelerator
Flow in leadership transforms the way leaders engage with their work and their teams. Leaders who cultivate flow in their careers and lives become more focused, creative, and resilient. This heightened performance state allows them to navigate complex challenges and develop visionary strategies more effectively. Flow-driven leaders are better equipped to inspire their teams, foster innovation, help leaders engage with their work and motivation, and maintain high-performance levels in high-pressure environments.
More importantly, leaders who understand and harness flow are more likely to promote? an organisational culture that champions psychological safety and encourages creativity. Byfostering environments where employees feel empowered to take risks, contribute ideas, and challenge conventional thinking, they establish thecritical ingredients for breakthrough innovation.

The Development of Team Flow
While individual flow is powerful, the potential of team flow is equally significant. Team flow occurs when all group members are aligned and immersed in a collective task, contributing their unique strengths toward a common goal. The moment of flow is always grounded in the common understanding of the goals and is usually supported by a leader’s facilitation. For organisations, this is where innovation thrives. However, creating the conditions for team flow requires strategic leadership.
Leaders must focus on establishing psychological safety, where team members feel confident expressing themselves without fear of judgement. Clarity in goals, autonomy in execution, and a shared sense of challenge are all prerequisites for team flow. Leaders must also be adept at balancing support and challenge, ensuring that teams have the skills and creative freedom to explore novel ideas while focusing on organisational objectives.
Leaders can unlock unprecedented levels of collaboration and problem-solving by facilitating team flow. This is particularly important in today’s distributed and hybrid work environments, where cohesion and alignment are more challenging.
Flow for Fractional Leaders and a Changing Work Life
Fractional leaders—executives working with multiple organisations part-time—are uniquely positioned to leverage flow for peak performance across various contexts. With their time and focus divided among different assignments, the ability to enter flow becomes crucial for managing their workload, staying creative, and delivering results efficiently.
Building systems that support flow across different teams and organisations is essential for fractional leaders. This involves carefully structuring work blocks to allow undisturbed time for deep focus and learning to toggle between assignments while maintaining momentum. Fractional leaders must also model flow for their teams, showing that peak performance is achievable even in dynamic and varied roles.
As the nature of work continues to evolve, especially with the rise of gig and fractional roles, flow will be a crucial skill for leaders who need to optimise their productivity and maintain balance across multiple responsibilities.

1 个月Very insightful ?? thanks both for sharing. I like to say that my work should be same time challenging & entertaining. Creating the balance to allow myself to use the skills & competences gained through my career, but also have that element of new, of learning. One cannot have both same time, but having that in mind, I believe it allows me to be more focused on the flow and the satisfaction of my work, rather than counting the no of hours.
