Empowering Afro-Latinas in the Workplace: A Guide to Inclusive Understanding and Action - 7 Teachings from my book: Leadership is a Responsibility

In my book, Leadership is a Responsibility , I explore the vital role of responsible and inclusive leadership, especially in relation to the unique experiences of Afro-Latinas in professional spaces. This article draws from the chapter on Afro-Latinas in the workplace, presenting a guide filled with key teachings, real-world examples, and actionable steps to foster diversity and inclusivity. I invite you to reflect on the resilience of Afro-Latinas and how embracing this intersectional identity can enrich our organizations. For leaders committed to creating equitable workplaces, Leadership is a Responsibility provides deeper insights and a call to action.

1. The Complexity of Afro-Latina Identity

Afro-Latinas embody a dual heritage that’s often misunderstood or underrepresented. Embracing both their Black and Latina identities, they navigate spaces where they are sometimes viewed as “not Black enough” or “not Latina enough.”

Example & Reflection: I’ve met many Afro-Latinas who share experiences of being questioned about their ethnicity. One Afro-Latina executive shared with me, “People look at me and assume I can’t be Latina because of my skin tone.” The pressure to conform to a single identity, and the continual questioning, can be isolating.

Recommended Action: As leaders, we should strive to see and honor the complexity of Afro-Latina identities. Ask questions that show interest and respect, and challenge assumptions by fostering open conversations about what it means to be Afro-Latina.

2. Cultural Identity and Workplace Challenges

Afro-Latinas often encounter bias from both non-Hispanic colleagues and Latino colleagues alike. These challenges stem from societal attitudes toward race and ethnicity and can affect career opportunities and workplace relationships.

Example & Quote: In one instance, Lizette, an Afro-Latina, shared, “I wasn’t included in a ‘Latino Leaders Under 40’ profile because, as a Black Latina, I didn’t ‘fit’ their image.” This lack of acknowledgment for her identity led her to feel overlooked in her community.

Recommended Action: Encourage inclusivity by highlighting diverse success stories and ensuring Afro-Latinas are represented in Latino and Black professional networks. Advocate for workplace policies that recognize intersectional identities, ensuring Afro-Latinas don’t have to choose one aspect of themselves over another.

3. Colorism and Its Impact on Career Progression

Colorism within the Latino community remains a pervasive issue. Afro-Latinas with darker skin often report being stereotyped and face prejudices from within their own community, affecting their career progression and opportunities.

Example & Reflection: A Pew Research study shows that Latinos with darker skin report more discrimination than those with lighter skin. In many conversations, I’ve heard Afro-Latinas share how they are perceived as less intelligent or less capable because of their skin color—a bias that goes unchecked in many professional spaces.

Recommended Action: Challenge colorism openly by addressing it in diversity and inclusion training. Create mentorship opportunities that support Afro-Latinas in leadership roles and ensure that assessments of talent and ability are based solely on performance and potential.

4. The Intersection of Race, Ethnicity, and Gender

Afro-Latinas often find themselves navigating spaces where they are the only person of color, or the only woman, or both. This intersectionality can lead to feelings of isolation and imposter syndrome, as they are expected to represent multiple identities simultaneously.

Personal Reflection: Throughout my career, I have often been the only Afro-Latina in the room. This experience has shaped my understanding of leadership and reinforced the importance of building inclusive spaces where people feel seen and valued.

Recommended Action: Support Afro-Latinas by establishing resource groups or networks that acknowledge and celebrate their multifaceted identities. Additionally, provide platforms where they can share their experiences and insights to foster understanding and solidarity.

5. Microaggressions and Daily Biases

Microaggressions, whether intentional or not, are a common experience for Afro-Latinas in the workplace. These can range from assumptions about language ability to comments on hair or accent.

Example & Quotes: Angelica, an Afro-Latina engineer, once told me, “I was asked to reduce my accent because it wasn’t considered professional enough.” This expectation to change an inherent part of herself just to fit in reflects the daily compromises many Afro-Latinas face.

Recommended Action: Encourage leaders and colleagues to educate themselves on microaggressions and their impact. Implement training programs that provide practical ways to recognize and address these biases, fostering a respectful and inclusive environment.

6. Resilience and Identity as a Source of Strength

Afro-Latinas bring unique perspectives and resilience to their roles, often born from navigating multiple layers of identity. These qualities make them adaptable, insightful, and invaluable to any organization.

Personal Reflection: As an Afro-Latina, I have found strength in my heritage and the challenges I’ve overcome. My identity fuels my passion for responsible leadership and my commitment to creating a more inclusive workplace for future generations.

Recommended Action: Recognize and celebrate the resilience of Afro-Latinas by providing leadership opportunities and platforms where they can influence organizational culture. Share their stories, promote their achievements, and encourage others to learn from their journeys.

7. The Power of Community and Representation

Community plays a crucial role in the experiences of Afro-Latinas in the workplace. Building networks of support and representation can provide a sense of belonging and empowerment, helping them navigate professional challenges more effectively.

Example & Reflection: Many Afro-Latinas share how they thrive in environments where they have mentorship and representation. For instance, Layla Ramirez, an Afro-Dominican at Amazon, reflected, “Having a mentor who understands my unique challenges has been invaluable. It’s not just about professional growth; it’s about feeling seen and valued.”

Recommended Action: Organizations should actively promote mentorship programs that pair Afro-Latinas with leaders who understand their experiences. Encourage community-building initiatives within the workplace, such as employee resource groups focused on Afro-Latina representation, to foster collaboration and shared experiences.

This guide has explored seven key teachings from Leadership is a Responsibility and the chapter on Afro-Latinas in the workplace. By fostering understanding, challenging biases, and celebrating diversity, we can build workplaces that honor the rich and complex identities of Afro-Latinas.
