One of the key challenges I face when conducting an introductory workshop about coaching is to share a more structured approach to coaching.?While a typical coaching certification training programme may take upwards of 60 hours to complete, I often only have 1 day or even half a day to get a group of managers acquainted with coaching, and hopefully they could apply some of those coaching skills to coach their teams.
Initially, I used to use the GROW model, or (Goals, Reality, Options, Will/ Way forward) as a model to introduce the steps in coaching.?However, while I do find the model easy to teach, I realised that I don’t quite use it during my actual coaching.?So I asked a number of coaches on LinkedIn if they use the GROW model in their coaching sessions, and here are the results based on 45 responses.
A slight majority of coaches don’t really use GROW, as they found it to be limiting.?One respondent said that “The trouble with GROW conversations is that they tend to become more transactional 'optioning' conversations.” and that “The GROW model does not drive the concept of 'awareness'. “?Another master coach stated “Professional coaches and more experienced leaders have better methodologies to work with”
Proponents of the GROW model felt that “GROW is an extremely robust coaching model that is applicable at all "altitudes" of coaching.”?Many coaches who are using the GROW model though, have made adaptations to make the model more effective during coaching.
To illustrate how I conduct my coaching session, I am sharing an edited transcript of a 32-minute coaching session.?This is definitely not the best coaching transcript one will ever find, but it’s meant to kick-start some coaching practice for people who had just been through half-a-day of coaching workshop.
As there was a confidentiality agreement with the client, the client’s responses and all references about the client were edited out to maintain that confidentiality.?I hope this could be a cheat sheet for those who are grappling with coaching for the first time!

00:03 ?Coach: Good morning. Thank you for agreeing for this coaching session, and as you can see, we are now recording the session. But I just want to show you that the recording of the session is solely for the purposes of my reference and no part and no part will this be shared with any other people other than the two of us.??Everything that we discussed today will be strictly confidential. Is that OK for you ?
00:37 Coach: Thank you. So what is one thing that you would like to work on today ??
01:51 Coach: Right, inefficient and distraction and you mention it twice, these two words. ?Can you give examples of inefficient and being distracted?
03:05 Coach: So when you say it doesn't make you feel good about it. Then on the flip side, what will be the ideal situation for you ?
03:44 Coach: And what will give you that sense of achievement?
04:53 Coach: Thank you. Thank you for sharing. And when you say that you get this like Doorbell ringing, delivery comes, getting the coffee, etc., how does those distractions and what you say - inefficiencies, how do those impact your work?
06:22 Coach: You do look anxious to me at the moment, so are there any other negative consequences that you feel when when you work over time and you get less done in the day?
07:33: Coach: So what will be an outcome that you would like to achieve for today??
08:53 Coach: Great. And what have you done so far to control those disruptions ?
10:54 Coach: Right. And then what else?will be within your sphere of control that you can make your work more efficient ?
12:25 Coach: I see, scheduling your other chores or other family work as well. ?You sounded?more optimistic when when you are talking about that plan. Anything else??
13:51 Coach: Let me rephrase what you just said. You saw something online, and it's interesting and you're being attracted to it. Somehow you feel that that also becomes a distraction away from the planned schedule. Is that the case?
14:31 Coach: Is it appropriate that I say the following? While there might be some internal conflicts that you're facing that on the one hand, you would like to have a schedule and like to get certain things done in that schedule. ?On the other hand, you would also like to explore as in when you're going through schedule, there are certain things are interesting or worth learning and you venture off and explore those interesting things.
16:33 Coach: Sure. You used the word temptation for learning, learning things that you say will help you know more about the world and how you get ahead. What would be?a better way to describe the learning rather than using “temptation”?
18:54 Coach: Well, it seems like you gave a lot of deep thinking in coming up with that.

19:13 Coach: And after you just mentioned about how to be more focused and selective in learning, how does it make you feel now as compared to five minutes earlier ?
20:18 Coach: Great, and by knowing what you want, how does this fit into your scheduling plans?
21:13 Coach: Wow, that's great. Now, when you scheduling some parts of learning some parts of the breaks and some other parts for for other chores like cooking lunch and all that, what if by scheduling all of these things, it makes you realize that you actually can only achieve less than what you have originally thought you could?
22:38 Coach: That's great to know. And that's great you feel better.?How would you describe a productive day after the current realization?
23:42 Coach: Wow, that's great. And moving forward, who do you think can support you in implementing this new schedule?
24:41 Coach: Yeah, it's great to know.?And how would you like your colleague and your close friend to support you??
25:27 Coach: Right. And what will be what will be the next step action besides telling your supportive friend and your colleague?
26:48 Coach: That's great. Some things to follow through. And?what have you learned so far??
28:27 Coach: What have you learned about your priorities?
29:12 Coach: How does this realization make you feel?
29:53 Coach: So, what will be some feedback you have for this coaching session ?
30:56 Coach: Thank you. Anything else?
31:47 Coach: That's great. It's great to see you more relieved, more confident and determined as well.

If you have been through a coaching workshop, you would understand why certain questions were phrased, and what was done to let the client set her own path to make the changes she wanted.?
If you find the above useful, one thing to note is that these are just the rudimentary steps in coaching.?You may need to let go of some parts of it as you grow to be a more accomplished coach.

Ng 黄常捷 from my experience, GROW or any other models use will has the tendency to lock the new practitioners to go with the dynamics and flow of conversation. they are preoccupied with following the prescribed steps, this can be deterimental to the client. just my personal experience.
I utilize a style that is different from this, but I did appreciate the way that you lead them to discovering the answer that is within them. One thing I find very effective is giving students easy action items. Thanks for sharing!

3 年I appreciate the courage you demonstrated by posting your own transcript c.j. I agree that most coaches won't use GROW not only because it's "transactional", but mostly due to it being unhelpful in dealing with complexity, i.e. systemic issues, team coaching, etc. I still find it helpful for coaching leaders who need a structure for short laser coaching conversations at work. I teach GROW during our one-day coaching course, but it's not part of our full certification course anymore.
