Becoming a CFO is a dream many Chartered Accountants (CAs) aspire to, but the reality is stark: only 2% of CAs successfully reach the CFO level in the corporate world. This statistic, uncovered by the Universal Coaching Federation (UCF) team, poses an intriguing question: Why are 98% of CAs not achieving this goal? Is it a lack of financial expertise or some other barrier that prevents them from ascending to finance leadership?
The answer might surprise you. According to UCF’s research , it’s not a gap in financial skills or technical expertise that holds most CAs back. In fact, the 98% have the same financial knowledge and capabilities as their CFO counterparts. The differentiator, however, lies in leadership capabilities —specifically, the ability to lead with strategic vision, decision-making acumen, and effective communication. At UCF, we coach, empower, and transform CAs to unlock their potential and rise to CFO-level leadership through our research-based coaching framework.
Why Leadership, Not Finance Skills, is the Real Gap
Chartered Accountants are known for their financial expertise. From mastering accounting principles to navigating complex tax regulations, CAs are trained rigorously in financial discipline. However, being a financial expert does not automatically translate into being a finance leader. A CFO’s role goes beyond managing numbers—it requires the ability to lead people, navigate business challenges, and make decisions that align with both financial goals and corporate strategy.
According to UCF’s research, what most CAs lack is the self-awareness to recognize their leadership potential and the tools to empower themselves to become strategic, visionary leaders. This is where UCF’s coaching program steps in.
At the Universal Coaching Federation, we understand that leadership is not simply a set of external skills; it’s an inner transformation. Our research-based coaching programs are designed to help CAs discover their leadership capabilities within. Through a structured framework, we guide individuals through the process of self-awareness, decision-making, and strategic thinking, laying the foundation for them to rise to the CFO level.
To become a successful finance leader and CFO, it’s crucial to manage performance across three key levels:
1. Decide Like a Leader: Align Thoughts, Feelings, and Actions
One of the key challenges for CAs aspiring to become CFOs is moving from purely analytical decision-making to holistic, strategic decision-making. At UCF, we teach individuals how to align their thoughts, feelings, and actions. This alignment allows them to make decisions that aren’t just technically correct but strategically sound, resonating with the larger vision of the organization.
Our coaching framework focuses on self-awareness , helping CAs become more mindful of their emotions and instincts, and how these influence their decision-making. By developing this self-awareness, they begin to make decisions not just as finance professionals but as leaders who can balance financial performance with long-term business growth.
2. Develop Strategic Thinking and Business Acumen
A CFO must understand the broader business landscape and contribute to corporate strategy. Many CAs are highly skilled at managing financial details but may lack the strategic thinking needed to influence high-level decisions.

Our coaching helps CAs cultivate business acumen ?by connecting financial expertise with organizational strategy. We encourage participants to think beyond numbers and consider how their decisions affect marketing, operations, human resources, and other departments. This holistic approach prepares them to take on CFO responsibilities, where they must weigh various business factors and provide guidance to the CEO and board of directors.
The ability to lead a finance team and influence other departments is a critical skill for CFOs. However, many CAs find themselves managing tasks rather than leading people. Through UCF’s coaching, CAs learn how to become inspirational leaders who motivate their teams, delegate effectively, and foster collaboration across the organization.
Our coaching emphasizes emotional intelligence (EQ) , helping individuals develop the interpersonal skills needed to lead diverse teams, resolve conflicts, and build a culture of trust and accountability.
4. Risk Management and Compliance
Risk management is at the heart of a CFO’s role, yet it requires more than a knowledge of financial regulations—it demands foresight and the ability to anticipate risks that could threaten the company’s stability. UCF coaching equips CAs with a comprehensive approach to risk management, combining their technical knowledge with strategic foresight.
We also emphasize compliance, ensuring that CAs not only meet legal and regulatory requirements but also help their organizations maintain high ethical standards in financial reporting and operations.
One of the most underestimated skills for CAs aspiring to become CFOs is the ability to communicate effectively with diverse stakeholders. CFOs must present financial data in a way that is compelling, understandable, and aligned with the company’s broader narrative. They also need to manage relationships with external stakeholders like investors, auditors, and banks.
At UCF, we coach CAs to develop clear, confident communication skills. Our framework emphasizes storytelling with data—teaching them how to present financial information in ways that resonate with non-financial executives and boards. We also focus on negotiation and influence, ensuring that our clients can advocate for financial strategies that support the company’s long-term vision.
The path from CA to CFO is not just about acquiring more technical skills; it’s about transforming oneself ? into a leader who can drive organizational success. Through UCF’s coaching programs, we empower CAs to discover their leadership potential and equip them with the skills and mindset necessary to rise to the CFO level.
By focusing on self-awareness , strategic thinking, leadership, and communication, we help CAs close the gap between financial expertise and finance leadership. The result? A new generation of CFOs who can not only manage the company’s financial health but also lead it to new heights.
