Balancing Act: Does Gender Change the Career-Family Equation?

This statement, from one of my coaching clients, encapsulates a heartfelt struggle—one that many of us encounter in our careers. The decision to accept a promotion, though typically seen as a step forward, can also bring tremendous inner conflict, especially when it concerns balancing values, career ambitions, and family life.
The Initial Question
Does it make a difference if this dilemma is faced by a man or a woman? How does this struggle manifest differently for each? These questions are crucial because they highlight the differing societal pressures and expectations around career and family.
Exploring the Dynamics
As much as we like to think that we have equal rights and opportunities, that is not always the case when it comes down to it. Women often, more than men, find themselves at a crossroads where advancing in their careers comes with a high cost and a choice between family or career.
Is it possible to excel in a highly demanding job, be present in decision-making forums, and be available 24/7 while maintaining a thriving relationship and family life? Is this possible without significant support?
Traditionally, and not that long ago, men worked outside the home while women took care of home and children. Today, women do both. Yes, men would argue that they do too, but women still have the larger burden of responsibilities. More women than men struggle with burnout. There is also a significantly higher percentage of men in top-level leadership groups and decision-making forums.
How are the rules and expectations different for men and women? To what degree do women, more than men, feel the burden of what we also call “the third shift”?
Men or women, we are all breaking new ground as we find our way in an immensely fast-paced, highly demanding culture where we actually have very few role models. We need to be the role models we wished we had!
Back to the Beginning
Yet, men, too, face an internal dilemma that is less frequently discussed but equally valid. Is society ready to fully support men who choose to prioritize family over career advancement? How can men lead by example in advocating for work-life balance without facing career penalties or societal judgment?
Moving Beyond Questions: As I ponder these questions, my thoughts go in the direction of: What organizational and/or social changes are necessary to support women who want to pursue a career within leadership, have a family, and have enough energy to prioritize self-care? Can cultural shifts within organizations make a real difference? How do we move beyond policy changes to foster genuine respect for personal choices around family and career? Do we need to look elsewhere and focus on how we share the third shift? Or is it the woman's own responsibility to figure this out?

Through conversations with women in leadership positions these last months, what stands out for me is a need to think way outside the box. Untraditional thinking and choices. To question the status quo. To ask for what is needed.
Organizations or our society are not served by leaders who are stressed by the intricate balancing act of making life and career work. We need leaders who thrive, using their capacities in the best ways. We need companies that are attractive to young talents, and we need to keep the talents we have!
