Choose an appropriate feedback model- STAR, EBI, SBI etc. Whichever model is used, the core is that the Manager has captured behavioural data?for discussions. Start with Positives (And don't miss these) and balance with developmental.

In Virtual, sharing the document or using an additional camera to share your handwritten observations helps the team-member visually understand what the Manager is saying is important.

Feedback elicits response esp. when feedback is developmental.?A Manager with higher EQ senses the change in the sitting style, facial expressions, voice tone and uses these nuances to check-in on the team-members feeling & thinking that emerges.?Default to checking in with feelings and thoughts.

Virtual environment requires the Manager to pay complete attention to the non-verbal's. And therefore a good practise is to use good quality audio earphones to listen deeply (direct laptop sound kills off these subtle voice tone and mobile earphones tend to kill the managers empathetic voice tones)

Feedfoward is an art of making the person move forward. Especially if the developmental feedback was heavier and if the ratings are way below their expectations, the team-member can get into a FREEZE. Unfreezing the person is the art of taking a U-turn and make the member look forward to possibilities in the coming year.

What next? is important to discuss. Visual helps them and you remember the commitments.

in virtual, ask them to write these on paper (if they have sketch pens better), and show the visual on camera by holding the paper in front of their face (virtual background needs to be cancelled off). Take a screen shot as it helps in your future regular ongoing feedback/feedforward conversations.
