#16 - From Brutal to Empathetic: Redefining Feedback in Business

Imagine two parallel universes. The first is a realm shrouded in darkness, where brutal honesty reigns supreme, and unfiltered opinions pierce the hearts of many, while empathy and understanding are swallowed by the shadows. We shall call this realm Universe A. In contrast, envision a parallel world bathed in the warm light of compassion, where truth-telling nurtures growth and strengthens the bonds of relationships. We shall know this place as Universe B.

In Universe A, Emily, an ambitious young professional, embarks on her journey in a prestigious company, her heart filled with hope and aspiration. However, during her inaugural performance review, her supervisor's brutally honest words shatter her world: "Your presentations are disorganized and confusing. It's clear you're not putting in the effort required for this role. If you don't improve, you won't last long here." Crushed under the weight of this harsh criticism, Emily's confidence crumbles and seeds of doubt take root in her mind. As despair takes hold, she contemplates abandoning her dreams and changing her path entirely.

With time, her skills flourish, and she becomes an invaluable asset to the company, demonstrating the transformative power of compassion in the workplace.


The stark contrast between Emily's experiences in two distinct universes demonstrates the power of compassionate communication. In Universe A, brutal honesty leaves Emily feeling defeated and demoralized, hindering her growth and development. In Universe B, empathetic feedback encourages Emily to embrace challenges, fostering a growth mindset and promoting personal and professional development.

In today's business world, some self-described brutally honest individuals take pride in their ability to speak their minds without restraint. They justify their behaviour by claiming, "The truth is always better." However, this unfiltered approach often leads to hurt feelings and strained relationships, potentially jeopardizing a company's culture, its people, and long-term success. Though brutally honest individuals may feel liberated by their blunt directness, they risk alienating those around them, ultimately compromising the organization itself.

But how can each of us contribute to promoting a supportive environment in our organizations, where feedback serves as a growth-enhancing tool instead of a punitive measure? Here are some practical tips to achieve this:

  1. The Sandwich Method: Frame feedback within a context of positivity, starting with a positive statement, followed by the points of improvement, and concluding with another positive remark. This method is most effective for discussing personal development, performance, and results, rather than relaying company decisions. If you're communicating a decision you should use a different approach, but for feedback this tends to work.
  2. Describe, don't Judge: Focus on describing what you observe rather than making a judgment. Descriptive feedback allows the recipient to process the information more positively, leading to better and faster improvement. For instance, say "The results are different from what's expected" instead of "Your work is bad."
  3. Balancing Specificity and Clarity: Strive for both specificity and clarity in your feedback to avoid confusion and misunderstandings. Prepare by examining the recipient's achievements, setbacks, and potential alternative approaches.
  4. Say Yes to the Person, No to the Behavior: Separate the individual's value from their behaviour. Emphasize that the person is always valued, and it is their behaviour in a specific context that may require improvement. Compare their results or behaviour to company expectations and offer support for alignment.
  5. Active Listening: Engage in active listening to understand the other person's thoughts and concerns, letting them understand you are listening. Remember that individuals often share the most crucial and pertinent information towards the end of their statement. Therefore, even after they have seemingly finished speaking, it is wise to pause and provide them with an opportunity to express any additional thoughts that may arise. This approach ensures that important insights are not overlooked during the feedback process.
  6. Understanding the Other's Perspective: Express empathy by acknowledging the other person's feelings and experiences. Say things such as "I can't imagine how frustrated you must have been with all that happened" or "If I were in your position, I'd feel exactly the same way."
  7. Asking Questions: Encourage open dialogue and collaboration by incorporating questions into your communication and expressing doubts or concerns without provoking defensiveness. Use open-ended questions like What, How, When, Who, How much, Why, and Where to explore the other person's viewpoint.

By incorporating these techniques, you can cultivate a constructive, growth-oriented feedback culture within your organization, resulting in enhanced performance, more robust relationships, and ultimately, greater success for both individuals and the company as a whole.

In our quest for effective communication, it's essential to remember that the manner in which we deliver feedback can have a profound impact on the outcomes we seek.
