I'm someone who's been hired to do creative work and has been the one hiring others to do creative work. Here's what I've realized: The idea of creative professionals being "paid to do what they love" is a general overview. Is that a sentence you'd use if you were hiring a lawyer? An accountant? Your doctor? Skills such as video editing, graphic design, web design, photography- these are built on skills and knowledge like any other. The attached idea that anything design or art is done out of love or passion is... uninformed and incomplete. Creative experts are paid for their work. The hiring side didn't do them any favors, and I can almost assure you they didn't "love" it. Did they enjoy it? Maybe. The same goes for the accountant, lawyer doctor, and you. Hiring staff as a freelance photographer: The one thing no one is telling you. Let me tell you a story. In 2019, my photography business started to get traction and I thought the next step was to hire people. At the end of the day, I ended up paying salaries from my personal account as the business wasn’t generating enough revenue. That is because I missed a very crucial step in building a team. I’m sharing this story because you may be in that position where people are telling you that you need to build a team. But let me tell you what they’ve not told you. You need to create a Playbook before you build a team. The most important role of the people that you want to hire is simply to scale the playbook. Be it customer care representative, social media manager, marketing associate,retoucher, photographer, etc if you’ve not created a playbook that works with and for your business, that fits into the branding and communication of your business, you should not think about hiring. Going back to my story, I didn’t know at that time that there’s something called a playbook. I didn’t know I needed to build one. I didn’t know how to build one. So when the people I hired were not delivering what I thought they would, frustration started to set in. I was loosing money to salaries but they were not helping me build a better business as I envisioned. It took me months to figure out that I was the problem. So what’s a playbook? A playbook is simple guide stating the strategy of a business, the processes of a business, and the best tactics to deliver the strategy. A few things you need to remember 1. Strategy. You must have a clear “What” and “Why” 2. Process. You must outline how you do the things you do in your business. Step by step. 3. Tactics. Tactics is the “How” You need to know which tactics are more efficient for your business, as not every tactic will work for you. Until you’ve fixed these things, I don’t recommend you start building a team. “We need a Virtual Assistant who can do it all.” No, you don’t. I saw a job post looking for a VA to handle: ? Admin tasks ? Video editing ? Content creation ? Social media management ? Graphic design ? Press releases ? SEO ? Business development … and probably a dozen other things—like hand-chiseling their logo into stone tablets and predicting viral trends via tarot cards. How much were they offering? Two used toothpicks and a swag bag. Maybe a “networking opportunity” if they were feeling generous. But you wouldn’t do that. Even the Minions get benefits. So, really… what are we doing here? Here’s the truth: If you’re hiring a VA and expecting them to be a strategist, designer, editor, project manager, and admin assistant all in one— You’re setting them up to burn out. And your business? It’s going to feel it. If you just need emails scheduled or invoices organized? Hire for task execution and pay accordingly. But if you want someone who takes initiative—who moves the needle and executes strategically? That costs you. If you want high-quality content that actually builds your brand instead of making you look like everyone else? That costs you. I'm in the process of hiring my first full-time employee. A brand and graphic designer. SHFT Agency is growing (and glowing) up! Don't get me wrong. SHFT already has a team of 4. A mix of part-time employees and contractors, and #SassyJason. But this will be our first full-time employee. Which got me thinking about a part of branding most businesses miss. Employer branding. - what values will you hold? - what benefits will you provide? - what experience will you create? - what mission are you inviting them to be a part of? - what do you want employees to say about working for you? And the most important employee branding question: - why on earth should anyone choose to work for you? Your employees will often be your customers' first, middle, and last impressions of your business. Meaning: branding is just as much HR as marketing or operations. Create an epic employer brand. Doing so will help you attract and keep the RIGHT talent. And elevate your customer brand. Why I hate the job title 'Creative Director' Reason Number 73. Job ads that go like this... 'You're a Creative Director. Or maybe an ACD who is ready to step up. Salary - Up to 80K.' This is what I call 'irresponsible recruiting' and possibly why recruiters constantly get a bad name for themselves. Dan Poole, Farzana Dhami, Jo Joseph, and Shima Maher - I'm not including yourselves, you're the good ones. So, don't kid yourself, recruiters. They're NOT a Creative Director. At least, you won't be hiring a decent CD for 80K. You'll still be hiring an ACD, who'll then be underpaid in their new role as CD. The Creative Director title needs redefining because it seems to cover a far wider remit and salary banding than it ever did. All I know is that 80K is just an OK salary for an ACD, NOT a Creative Director. If you join a company on 80K as a Creative Director it's irresponsible to your profession and your industry. Why? Because, by accepting that 80K salary, you're effectively sanctioning and reducing all salaries for the rest of your team, now meaning your ACD will probably be on 60K, your Art Directors and Copywriters on 45K, and your Senior Designers on 40K. All approx. 10-20k below the industry average. Which means an unhappy, undervalued, and underpaid team. Companies, Recruiters, and Creative Directors all have the responsibility and power to challenge salaries, ensuring they're realistic for everyone. If the majority of Salary Surveys quote the below as industry averages, then how about we all stick to them? Executive Creative Director (ECD) - 140K+ Creative Director (CD) - 100K+ Associate Creative Director (ACD) - 80K+ Senior Creative Team (CW/AD) - 65K+ Senior Designer - 55k+ *Note: All figures are based on averages from recent salary surveys in £GBP #CreativeRecruitment #CreativeAgencies #SalarySurvey #RealisticSalaries #CreativeDirector
