Situated at the intersection of learning and work, the Burning Glass Institute advances data-driven research and practice on the future of work and of workers. We work with educators, employers, and policymakers to develop solutions that build mobility, opportunity, and equity through skills. Today’s job market is being reshaped by unprecedented dynamism, with significant implication for our society. 30% of the average job’s skills have been replaced over the past decade, challenging higher education to keep up and threatening industry with the prospect of major talent disruption. How can companies and communities ensure that the workforce they have can be the workforce they need for the future? In this context, the Burning Glass Institute’s work is increasingly urgent. Industry suffers severe talent shortages even as workers remain stuck on a treadmill of low-wage employment. Companies struggle to attract diverse workers even as talent pools go underleveraged. Colleges and universities often fail to align their programs with labor market demand, leading to disappointing outcomes for graduates and poor returns on education and training investments for students and the public alike. Meanwhile, the sizeable opportunity and yawning need to support workers in acquiring new skills throughout their careers go unaddressed amidst declining higher education enrollments. The impact of these problems extends beyond individual employers or institutions. The inability to predict and build pipelines for future talent needs challenges the competitiveness of regions, sectors, and nations. Through our expertise in mining new datasets for actionable insight, the Burning Glass Institute’s research draws attention to pressing problems and frames the potential for new approaches. We also work to put innovative ideas into practice. Through project-based engagement, focused working groups, and data sharing collectives, we bring forward solutions that are high-impact and replicable.

In a new report released today, The Burning Glass Institute and Walmart.org share a six-step approach to workforce transformations called Jobs That Mobilize: A Data-Driven Playbook for America’s Workforce. The biggest AI impacts won’t be borne out in a calculus of jobs but rather in seismic shifts in the level of expertise required to do them. In our article in Harvard Business Review, Joseph Fuller, Michael Fenlon, and I explore how AI will bend learning curves and change job requirements as a result. It’s a simple concept with profound implications. In some jobs, it doesn’t take long to get up to speed. But in a wide array of jobs, from sales to software engineering, significant gaps exist between what a newbie and an experienced incumbent know. In many jobs with steep learning curves, our analysis indicates that entry-level skills are more exposed to GenAI automation than those of higher-level roles. In these roles, representing 1 in 8 jobs, entry-level opportunity could evaporate. Conversely, about 19% of workers are in fields where GenAI is likely to take on tasks that demand technical knowledge today, thereby opening up more opportunities to those without hard skills. ? Our analysis suggests that, in the next few years, the better part of 50 million jobs will be affected one way or the other. The extent of those changes will compel companies to reshape their organizational structures and rethink their talent-management strategies in profound ways. The implications will be far reaching, not only for industries but also for individuals and society. Firms that respond adroitly will be best positioned to harness GenAI’s productivity-boosting potential while mitigating the risk posed by talent shortages. ? We may soon live in a future where AI agents handle much of the low-skilled, entry-level work, prompting us to rethink how individuals start their careers. Instead of beginning at the first rung of the ladder, workers might need to level up their skills and start a few rungs up.? The Economist and The Burning Glass Institute have launched the British Opportunity Index, ranking UK employers by how well they advance their workers. Where you work matters. Amazon promotes UK customer service workers nearly 3x more often than Marks & Spencer. Aldi retains retail supervisors at a rate 26% higher than Tesco. These results show not only that companies play a big role in the economic mobility of their workers but also that, even in low margin sectors, firms have far more agency than they assume. The British Opportunity Index builds on our groundbreaking #AmericanOpportunityIndex, developed in partnership with Joseph Fuller at the Harvard Business School's Project on Managing the Future of Work and the Schultz Family Foundation. By analysing the real-world careers of millions of Britons, we reveal which firms genuinely support career growth and which ones lag behind, evaluating 151 of the UK;s largest employers on 4 key metrics: Access, Pay, Mobility, and Culture. Overall, differences in performance can be profound.?Top firms are 2.3x more likely to promote their employees and 57% more likely to retain them over 3 years.?And for the same roles, they also pay workers 2.7x more and are 85% more likely to hire people without degrees. Other key findings: ???Corporate practice matters: We see wide differences in mobility by employer, even for workers in the same occupation. Corporate practice is a major determinant of opportunity. ???Industry is not destiny: Firms across a wide range of sectors score high marks on career mobility, showing that business models need not be a constraint to talent strategy. ???Firms have agency: We found minimal correlation between opportunity metrics, showing that companies make trade-offs about how they invest in their workforce. ???Every firm has room to improve: Even top-ranked companies don’t excel in all areas. Each firm can learn from the best practices of their peers. This important research was accompanied by tremendous data journalism by the Economist. ?? You don’t need a college degree to build a great career. In fact, 1 in 5 high school graduates who go straight to work earn more than the median college graduate. Over 2 million non-degree workers earn six figures annually. But here’s the catch: your first job matters. Some jobs make you 4x more likely to become a top earner by 40, while others make you 4x more likely to end up in or near poverty.
