A consistent and concerning issue I have heard for many years and even more of late is how poor onboarding and orientation programs companies have or in some cases they don't have anything. I have always been confused and frustrated by this. Companies put so much time, effort, and spend into recruiting and hiring "the best," but at the most critical point in the overall hiring process, which is after the offer being accepted, things get wonky. Inconsistent or no communication, confusing or poorly explained pre-employment and onboarding activities, limited engagement from the hiring manager and team, and worst of all, no real orientation plan. All of which can contribute to turnover of new hires within their first year. Providing a well thought and planned orientation (at minimum for the first 90 days) is critical to ensure the new hire is set up for success in their role and with the company and significantly reduces the potential for turnover and the costs associated. Just read another of the standard article on the "Cost" of a bad hire that I have seen 100s of times over my career. Each of these articles always point out the same things around cost of the hire, negative impacts of the hire and how to prevent going forward. I can't disagree with the negative impacts or the loose estimates on the potential cost of the hire in most of these articles however, most of these articles miss the mark severely on how to prevent. A good job description, standard interview questions, checking references, and taking your time are the usual prevention ideas and are all well and good but the biggest recommendation missed consistently in these articles is having a recruiter who really knows the industry, business, team, role, and hiring manager. In my 25+ years of recruiting and building/leading recruiting teams having recruiters that are expected and allowed to get deep into the business and teams they support is critical to consistent successful hires, avoiding the bad hires and growth/success of the organization. So, if you are experiencing issues of many bad hires, definitely partner with and/or leverage your recruiters differently and allow them to not only learn your business, teams and people more but allow them to drive the recruiting process in partnership with the hiring managers.
