Over the past few weeks, my 4-year-old daughter has been on a mission to master her cartwheel. It started with wobbly donkey kicks (legs barely clearing the ground) and has inched toward something resembling a full rotation. She asks us to take videos of her, analyses every attempt, and keeps practicing—even when her legs stubbornly refuse to straighten. Her motivation? Maybe one too many Simone Biles YouTube shorts. But the takeaway? A wonderful lesson on grit. Angela Duckworth famously defines grit as?“passion and perseverance for long-term goals.”?It’s not about talent or quick wins—it’s about showing up, adapting, and pushing through imperfection. Watching my daughter, I couldn’t help but reflect on how we assess leaders in Executive Search. Too often, hiring conversations focus on the “what”: career milestones, degrees, titles, metrics. But in my opinion, the?“how”?matters just as much. How did candidates navigate failure? What obstacles did they overcome to lead a turnaround? What kept them going when the path wasn’t linear? How did they evolve from early-career missteps? These stories of resilience—often buried in a candidate’s past—reveal the grit that drives transformative success. At Personnel Search Services Group, I challenge our team to dig deeper—to go beyond resumes and ask the right questions. Credentials may open doors, but?grit?is what keeps leaders standing when the ground shifts beneath them. Are we asking the questions that truly uncover it? “We want someone in their late 30s or early 40s.” This was the mandate we received at the first briefing meeting from the Board and owners of our client, a multibillion-dollar Indian manufacturing conglomerate. The Personnel Search Services Group recently placed the company’s 43-year-old Chief Operating Officer—by far, the youngest member of the leadership team. This marked a significant shift. Over two decades of partnering with this client, we’ve consistently focused on identifying seasoned professionals for their CXO roles—leaders with nearly 30 years of experience. But this time, the expectations were different, and the reasons were clear. The more obvious reason was the changing nature of the workforce. The client’s employees were becoming younger, more informed, and highly opinionated. To lead effectively, the COO needed to connect with junior employees, earn their trust, and inspire them to perform at their best. The less obvious—but arguably more critical—reason was the need for a younger, dynamic leader to challenge the status quo. The presence of such a leader could push the senior leadership team to innovate, think faster, and become more agile. This shift fosters healthy competition, reduces complacency, and ultimately drives productivity across the organization. Over the last year, we've witnessed a growing trend: the rise in demand for CXOs aged between 36 and 44—not just in startups, but across legacy industries and organizations, too. In fact, a pie chart I’ve attached shows that 39% of CXO hires in FY25 were in this age group, up from 34% in FY24. On the flip side, the 45-50 age bracket saw a decline, with just 33% of hires, down from 37% the year before. While I fully appreciate the value of young and dynamic leaders, I’ve often found myself advocating to clients for keeping slightly older leaders in the consideration set rather than ruling them out entirely. In many cases, I believe they might do a better job steering the ship, especially in complex businesses. However, one thing is certain—the leadership archetype is evolving. Experience is still critical, but agility and adaptability are becoming just as important.
