According to an October 5, 2023 McKinsey & Company report, even though there has been progress in female representation in senior leadership, there are still challenges. For example, the article pointed to the concept of the 'broken rung' - women are statistically less likely to be selected for entry level management, meaning that there is a gap in the leadership pipeline. Also, they are statistically more likely to experience microaggressions, which can have a lasting impact.     This month, we started releasing short episodes on Thursday mornings to help give quick, practical tips to leaders. Each episode is under 10 minutes, and the theme for this month has been - everyone's favorite topic - change. The new year is often associated with renewal, and renewal brings change. If you're a leader being tasked with implementing any kind of change, large or small, we hope these quick tips will be helpful. In today's episode, generating short-term wins was one of the three tips. I first learned about the concept of short-term wins in John Kotter's book "Leading Change". Change takes time, and it can seem daunting. Well-intentioned encouragers might ask and answer the question "How do you eat an elephant?" "One bite at a time" Yes, but what if I don't want to eat the elephant in the first place? Many employees are not motivated to change. Why? Because usually: -the changes are not their idea -they had little to no input in the decisions -the new vision is difficult to see -it leads to additional or different tasks/responsibilities -training is inadequate or forced -etc. But, employees are often required to eat that elephant without any motivation to do so other than to keep their jobs. Continuing with this metaphor, when the employee does take a bite, there's still a huge elephant waiting to be eaten! That's why it's important to generate and celebrate short-term wins. Look for reasons to celebrate small milestones throughout the process. Show appreciation, and explain how their contributions are helping the overall change process. You can't force an employee to actually want to eat the elephant, but they may become more motivated to assist in the change if they feel valued along the way and understand why their efforts are important.     We believe that leadership development is a lifelong journey - it’s about continuous improvement. For our personal journeys, one component of that was formal education. We continue the discussion from last week and highlight what kind of value we received from education. Formal education (in this case a master's degree) is typically not necessary for leadership roles… …nor does it automatically qualify people to take on leadership roles. The question, then, is what value does formal education provide? In our experiences, it was very valuable in our growth as leaders.     Is it better to learn leadership through formal education or through the “school of hard knocks?” That’s the topic of today’s episode. There are so many ways to develop as a leader. Just some ways you can develop as a leader include: -on the job (aka the “school of hard knocks”) -from mentors and coaches -specialized leadership development programs -formal education (in this case, a graduate degree) -self-study, such as books, podcasts, and online courses The episode released today was inspired by the book “Managers not MBAs” by Henry Mintzberg. One of the things the author does is evaluate the effectiveness of graduate education for future leadership. The first part of the book essentially points out that formal education, in and of itself, does not necessarily qualify people to become leaders. Formal education is particularly valuable when:? -Leaders can use it to build off of their lived experience -It is practically applied in context -It helps leaders think critically about a situation and evaluate it from multiple perspectives -Leaders understand it is just one component of personal and professional development Leadership is both art and science, and formal education can be very useful for leaders looking to improve their skills. However, formal education is neither necessary to be a leader nor an automatic qualification to be a leader. Side note - learning from the school of hard knocks is typically ineffective by itself without proper support, accountability, feedback, encouragement, direction, or training – a situation many managers/leaders find themselves in. This situation typically results in stressed out managers, stressed out employees, low productivity (a disengaged workforce), and turnover.     To kick off 2024, Charles Heasley interviewed Rex Houze, of Improving Performance & Results, an organization dedicated to leadership development, and personal and professional development. Rex got his start in the leadership development business at 27 years of age, and now he’s been in the business for over 40 years! He worked his way from a franchisee with Leadership Management International to President at the organization’s home office. After 28 years with LMI, Rex created his own leadership development business – Improving Performance and Results. That was 21 years ago. Since then, Rex has authored six books and six development programs that are facilitated across the United States by local distributors. According to Rex, business owners today recognize the need for management and leadership development now more than ever. And that’s a good thing for organizations because, according to Rex, “People are their most important asset – if they don’t invest in their people, their business won’t grow like they want it to grow”. In the episode, we talk about his most popular program – Getting Results Through Others. One of the exciting outcomes of the program is helping managers make the progression from manager to leader to coach. Here is what Rex had to say about the difference in those three functions: “Managers are vital to an organization – they keep things going.
