Where exactly is this million-dollar lateral partner tree? Because firms act like these partners grow on trees. Just because someone built a $1m or $2m book of business at their last firm doesn’t mean they will automatically perform the same way at yours. No two firms are the same. A new firm means: - A different environment - Different solutions - A different brand - Different relationships - Different support systems Revenue growth from lateral partners isn’t a simple 2+2=4 math problem. Firms need to recalibrate their expectations accordingly. Enabling lateral partners to succeed requires: - More time - Additional support - Increased investment - Intentional integration That needs to be taken into consideration when firms start to assume it’s a simple math problem. A common mindset in professional services that is very concerning: “We’ll wait to consider support for our Partners, we’re going through a transformation right now.” Transformation is not an event. It’s not a box that needs to be checked before making investments in the performance of your key leaders. Because transformation never ends. The expectation is that Partners perform and transform at the same time. So the idea of “waiting until our transformation initiatives are complete” is a concerning mindset. When is that going to be? And what’s the opportunity cost of waiting to invest in the performance of your firm's biggest bets? Rather than treating transformation as an event, it should be treated as an ongoing strategy. Yesterday, CohnReznick LLP one of the 20 largest accounting and advisory firms in the U.S. and Apax Partners announced?Apax’s strategic investment in ?CohnReznick. CPA Practice Advisor reported that the value creation plan includes accelerating service line expansion, exploring new geographic opportunities, and driving innovation. Pretty standard stuff these days in the seemingly monthly cadence of PE firms investing in professional services firms. This news reminds me of something a friend of mine said when describing his experience with PE investors. He said, “first they show up with a big bag of money – and that’s great.” “Then they come back with a big bag of conditions and that’s not nearly as much fun.” The conditions are usually focused on the “what” (grow by 20%) with little specified about the “how” beyond the essential elements of the value creation plan (“accelerate service line expansion” above). The open question is about execution. How is a practice going to go from $5m to $15m if it was struggling to do so already?? Thinking, “We’ll just double the people and double the result” often doesn’t work.?To succeed, they must engage their Partners, Firms need to clearly address: “How exactly are we going to accelerate performance?”? ?? Which accounts demonstrate highest potential for penetration? ?? What capabilities will they and their teams need to develop? ?? Will Partners rethink their Best and Highest Use? ?? Will they exit their comfort zone and move from thinking about “my firm” to thinking about “our business”? That's what we do at Kinavic Leadership Acceleration ??
