AI and coaching remains a very lively discussion here and elsewhere. I remain sceptical. https://lnkd.in/dmQ4JZ-G

AI coaching is here—sort of... Here's a study that examined the effectiveness of AI coaching versus human coaching. The results? AI performed remarkably well when goals were clear and measurable, even matching human coaches in monitoring and following up on goal progress. This isn’t surprising—AI thrives on consistency, crystal clear context, and goal orientation. But performance is not equal to development. The magic of coaching is in creating developmental shifts, not tracking progress. True coaching helps clients navigate ambivalence, clarify priorities, and uncover perspectives that lead to meaningful, lasting change. And how often do clients come to coaching with perfectly clear goals? The journey to define those goals—and work through the resistance and ambivalence surrounding them—is central to the process. This study confirms what many of us already know: AI coaching lacks the depth, creativity, and empathy that make human coaching truly transformational. AI cannot yet unravel the knots of conflicting priorities or spark the breakthrough “aha” moments that redefine success. The prevalence of “AI coaching” bots raises a critical issue. Many of these tools aren’t coaching at all—they offer advice, suggestions, and nudges, playing to AI’s strengths rather than the holistic, nuanced work of a skilled coach. AI may disrupt the field, but as of today it looks like it will be for coaches relying on formulaic approaches (hello, GROW model). But for those who embrace emotional depth, relational nuance, and the complexity of human growth, AI alternatives are not on the level. At Hudson Institute of Coaching, we see tremendous potential for AI to enhance coaching outcomes, and we’re actively building tools to push the boundaries of what’s possible. But let’s set the bar high. If it isn’t developmental, it’s not coaching. Let’s call it what it is—and challenge ourselves to define what true coaching can be in a world of emerging AI. Psychological safety is a popular term, but unfortunately, it's often misunderstood in ways that hinder learning. Professor Peter HAWKINS covers this well in a recent article that proposes the concept of psychological maturity as a next iteration of the concept. Some key points from the article... Back in 1990, William Kahn introduced the term psychological safety as feeling safe to show up authentically without fear of negative consequences. Amy Edmondson (1999) emphasized its crucial role in team learning and innovation. But have we turned it into something it’s not? Too often, teams strive to make everyone feel comfortable all the time. But here’s the thing: real learning doesn’t happen in the comfort zone.? It happens when we feel safe enough to take risks, go out on a limb, and sometimes disagree. The goal for a high-performing team isn’t to create an environment that’s risk-free, but one where challenge and support are deeply intertwined. -- This is such relevant idea for coaches — while a strong working alliance, involving trust and respect, is absolutely critical, it is not the end goal. The working alliance is in service of development, which inevitably involves stepping into risky territory. It’s worth noting that Amy Edmondson has always highlighted the importance of safety + accountability, so I believe much of the issue relates to the popular understanding of the term, rather than the technical definition established by Edmondson and Kahn.

What if coaching success isn’t about what you know—but how you connect? In their 2024 study, “Competencies of Coaches that Predict Client Behavior Change,” Boyatzis et al. explore what really drives lasting change in clients. Over two years, they tracked 240 coach-client pairs and found that emotional and social intelligence were the most powerful predictors of client success. Qualities like adaptability, emotional self-control, and empathy stood out as the game changers, while general mental ability (intelligence and technical expertise) proved insignificant. Are we focusing too much on the skills we can measure, and too little on those that really matter? Carl Rogers would nod in agreement. If you’re not building your self and relational awareness, you might be missing the point. It’s not about knowing more—it’s about connecting more deeply and helping clients unlock their true potential. Group coaching isn’t just about building skills — it also fosters community. McKinsey’s Terrence Hackett recalls the story of one high potential employee who was struggling to find her footing and considering leaving the company. Group coaching helped her connect to others, form relationships needed to participate in more projects, and stay rather than quit. Group coaching engenders a sense of inclusion and helps employees build networks that enable them to do their best work, all while investing in their development.
