    September saw a small reduction in total temp jobs compared to August. For context, the overall US unemployment rate edged down from 4.2% to 4.1% in the same comparison. Most economists and labor watchers saw this coming but expect a rebound in total temp jobs next month.? ? One item this reading calls out is the fact Food Services is adding temp jobs. In the hospitality industry, this doesn’t surprise seasoned executives as we know the 4th?quarter is one of leisure travelers, leisure groups and events, and various holiday parties and end of year events. In many primary and secondary markets, this 4th?quarter trend has been true for many years. The struggle is the consistency of seasonal business and the labor demand it creates.? ? Here are two questions to help start the conversation about holiday season staffing: ? >> Does the business forecast call for internal hiring??– in many circumstances the answer is “no”. Hiring staff for seasonal spikes in demand can create an environment of unemployment claims. When the demand dips and employees are let go or put in “pool status”, they can move forward with claims in a varied number of ways. The on-boarding and off-boarding of seasonal workers also can create increased costs, and time allocations, in on-boarding activities and training from your human resources and operational leaders. Finally, if your leaders are focused on this churn of staff, what elements of the core business are being missed?? ? >> Do I have an effective relationship with a labor solutions provider??– an effective partner in labor can create solutions in temporary or programmed labor to meet the unique labor demands holiday-based seasonality creates. Through effective communication, time-line based planning and staying adaptive, a temporary workforce element can meet the needs of the operation while exceeding the service commitment owed to your guests.? ? A powerful statement in this article showing the growing desire and use of SOW providers in staffing. In a SIA study this year, large staffing client firms are overseeing 21% more SOW components as compared to 2011. In the same study, a survey of staffing program users reported that 31% of respondents had interest in exploring SOW mechanisms in the upcoming two years.? ? Departing from staffing industry jargon, what does this mean with regarding to hospitality, resorts, and hotels? ? >> What does SOW mean??“SOW” means “scope of work” and implies what we hoteliers commonly call “outsourcing” or a “managed service”. >> How is this different than a staffing company??Glad you asked! In your routine local staffing situation, you agree to a billing rate and the staffer recruits, places employees and tries to maintain the staff you’ve requested. Further, if someone from that agency calls off, or turns over, the staffer will do their best to replace them. Maybe producing a result and maybe not. In an outsourcing or managed service partnership, let’s say a housekeeping department, your managed services provider contracts the operation of the department. This means that maintaining the needed staffing levels is included, as well as other functions, such as a monthly linen inventory or the execution of PM’ing rooms for a GCPM schedule. By the nature of the partnership, the managed service provider has a much higher level of ownership and accountability than the local staffer. >> Do I give up control of my housekeeping department if I use an outsourcing or managed service provider??Great question. The answer here is going to vary depending on what provider you are engaging with for the partnership. Most providers in this space will want to fully contract the operation encompassing all positions including the department head, control of purchasing, scheduling and more. During pre-contracting and contracting phases, it is important to ask these span-of-control questions.     Great information to jump into for the hospitality community. “The proportion of individuals who reported searching for a job in the past four weeks rose to 28.4% — the highest level since March 2014.” says the reading. Also included in the information is the fact that expected job offers to be received by job seekers in the next four months, one or more offers specifically, rose to 22.2% from 18.7% the same time last year.? ? What does this activity mean for hotels and resorts? There is certainly a lot of movement and activity in labor pools out there, which can play for or against an individual facility.? ? >> For the Facility?– Applicant rates should be elevated with respect to your open job requisitions. Now is the time to take things in your talent acquisition process to level 10. Your job requestions should shine and be thorough with information, work to reduce the application-to-first-contact metrics and engage applicants in early stages, collect applicants that are not selected for other opportunities, use interviewing processes and information on expected wages to better understand your competitive wage scaling and more.? ? >> Against the Facility?– There is a good chance a portion of your staff is looking. Now is the time to increase engagement efforts with the team, and not just pizza parties. Ensure you’re up to date with annual performance evaluations and careers discussions, evaluate your operating environment for the appropriate resources, knowledge, and training for the team for find job success. Most leaders are scared to death of this one: ask your team their opinion of their wage. Show up and be present in these conversations, even if change is limited due to budgetary outlines, the team will feel they had a voice. Lastly, when you do have an employee turnover, what are your exit-interview processes, and how do you put the information captured into action?? ?     “STR and Tourism Economics forecast that in 2024, occupancy will stand at 63%, while ADR and RevPAR will each increase 2% year over year.” ? Encouraging reading for the hospitality community with major groups forecasting, and reforecasting, a positive national performance for year-end 2024. All major metrics have surpassed 2019 results except for REVPAR, which continues a slow but consistent ascent upward. Further, great call-outs in the 2nd?quarter of increased business and group travelers boosting quarter-end occupancy results.? ? With business demand generally meeting and exceeding forecast, wages continue to be a topic of conversation. National wages paid to hotel workers is predicted to be $123 billion by year-end, that would be a 4% increase year-over-year.? ? Finally, here’s the $25 question: how does an effective labor solutions partner help control my direct and indirect wage costs?? ? >> Overtime – in the hotel business, overtime wages are a reality and in most cases are included in budgeting. This said, gaps in your staffing model, and the struggle to fill those gaps, lend to higher amounts of overtime hours and respective OT premiums. An effective labor partner fills the gaps and eases actualized overtime in the operation. >> Turnover – when you are short staffed in an area, the existing employees in that area can feel it. “Picking up the slack” of vacant positions can cause burnout, and silent-quitting, by increased overtime hour worked, denying requests for days off, job fatigue (and workers comp events) in more physical positions and much more.?With a strong labor partner, you can fill in the gaps and lessen the burdens placed on your existing team. >> Training – on-boarding employees into their respective job roles is critical for operational success and the service commitment to your guests.     The article on Forbes talks about the June Jobs Report and how the number of jobs in the U.S. keeps growing. In June, 206,000 new jobs were created, which is a little less than the 218,000 jobs added in May, but still shows that the job market is strong. The unemployment rate went up a tiny bit to 4.1% from 4%. For the hotel industry, this report is important because it shows a stable economy, which can lead to more travel and tourism. When more people have jobs and higher wages, they spend more money, including on travel and hotels, which is good for the hospitality business. This growth in jobs is a good sign, with many new jobs in government, social help, and healthcare. But some areas, like retail and factories, lost jobs. People’s wages went up by 3.9% from last year, which is the smallest increase in three years, meaning prices might not go up as much as before. Even though the job numbers for April and May were adjusted down a bit, the steady job growth shows the economy is getting better. The Federal Reserve is watching these changes closely to decide when to lower interest rates.
