The solution isn’t more forms or fancier rating scales. It’s better conversations. One thing to try this month: Start your next evaluation conversation with this: “Let’s begin by talking about the wins you’re most proud of this quarter.” It shifts the energy. Builds trust. Opens the door to honest feedback that feels constructive, not condemning. Recognize first. Review second.

74% of employees say they only get performance feedback once a year or less. And yet, most of us want to grow. We want to know if we’re doing great work, and we want to know where we can do better. The problem isn’t that people fear feedback. It’s that it’s too late by the time they get it. One thing to try this week: At the end of your next 1:1, ask: “Can I give you one small piece of feedback that might help you level up this week?” Keep it short. Make it actionable. Most importantly: make it feel like support, not judgment. Feedback shouldn't be an event. It’s a conversation.
