So simply avoid those, I recommend to make a clear view like the format, the way, the expecting results, process.
For starter's, hire people you can trust. What's the point of hiring somebody if you're just going to keep micromanaging them or checking in on them? They're part of the team to make the team's life easier. If that's out of the way then you're kind of already there; they know why they're here, they know what's expected of them and they're willing to put it in the work. Make it clear you guys are Batman & Robin! Clearly state what everyone's role is, be human enough in your leadership to make sure they're comfortable approaching you with any concerns or questions. & finally, appraise appraise appraise! They'll never help you less if you tell them thank you every once in a while.

It's ideal to sometimes zoom out, provide your team with the necessary assistance if/when needed and let them do their tasks. This will enable you to evaluate your task force at the same time build an individual up in terms of confidence, creativity and their output. If tasks are done efficiently, they'll know and will be single handedly responsible which will create a sense of achievement, satisfaction and recognition ultimately boosting their moral at work. If things are inefficient they'll know too and would be able to find a corrective route immediately.

Everyone is different we shouldn't treat people in the same way. As a project manager i should know the capabilities of me team. I should know the way to speak to each one of them. The important thing is to set a comfortable timeline for each member while considering to finish the project before the assigned deadline by 2 or 3 days minimum to adjust any deviation. You should balance between the capability of the person and the task assigned to him or her. We should speak to your team and make them envolved in the importance of the project and they have an effective role in the team, take their opinion and negotiate with each to reach to the optimal situation.
