A lot of skills get taught in Leadership and Management. One that doesn't get enough attention is the skill of listening. Deep listening. Not just nods and "mmms", but really listening to what the person is, and isn't saying. And what are you observing through theor body. On how many levels are you truly listening?

In some cultures and organisations, employees who are more junior or less experienced in a certain role do not dare to speak up for fear of being judged or perceived negatively. One way a coach can help facilitate the process is to allow the junior and less experienced employees to express their views first. This ensures that they are heard and their opinion is not influenced by what the more senior and experienced staff says.

As a coach, creating an environment of mutual respect and trust is of utmost importance. Also, ensuring inclusivity so that every member of the team feels comfortable to share their opinions and feedback. One of the things that i have found helpful is demonstrating that every opinion or idea is valued regardless of team member's position. You can get creative to ensure every member contributes. Eg. Going one by one, Using trello boards so that everyone expresses their opinions or ideas.

Open dialogue is very important, but the facilitator’s skill is even more crucial to achieve the desired effect. A leader must invest in acquiring these skills. Effective facilitation involves guiding discussions, ensuring everyone’s voice is heard, and managing the flow of conversation to keep it productive. Without these skills, open dialogue can quickly devolve into unproductive conflict. If we initiate a dialogue without the ability to manage potential conflicts, we achieve the opposite effect. This happens when not all team members are aware of how to engage in open dialogue; instead, their fears and beliefs arise, preventing them from accepting feedback.

Open conversation can be achieved through personal sharing. It is something that makes people get involved in the sharing during the session. There is always a solution available if you are open about the issues you are facing in any organisation. It is the key to resolution. Navigation of power dynamic in a group of learned and experienced individuals has to be cracked through a very imperative and assertive association of individuals understanding their mindset through the activities involved.

This is critically the most important aspect of power dynamics. Your role defines your capability and not vice versa. The coach must understand it as coaching is a practice of inclusivity, equity and equality. Which means a young manager can be a great coach too and it's not necessary that one must hold more experience to be a coach. Defining all the definitions clearly can help people understand how power conflicts may disrupt the whole intention and effort between the coach and coachee. Clearly define the roles and responsibilities of each team member to prevent power struggles and ensure everyone understands their contribution to the team’s goals. Personal Experience: I once coached a team where roles were poorly defined, leading to confusion and conflict. By clearly outlining each member’s responsibilities, we were able to streamline processes and improve collaboration.

Ultimately, the decision-maker has the final say. Reminding the team members of this helps. No person is more “right” or more powerful. The team collaboration so important for making an informed decision, not to make the decision together.

Power dynamics don't have to negatively affect team cohesion at all if each member of the team feels truly valued and taken care of by the team and leader. This is an emotional experience. It is not created through logic or mere words. Leaders need to meet the emotional needs of care and team members will respond with loyalty, creativity, positivity, and productivity even when power shifts or conflict springs up. They will believe you have their best interest at heart and get on board. There are 7 emotional needs every team member, and leader, has (safety, play, power, self-expression, vision, and meaning). Master the navigating, diffusing, and creating the emotions of a team and you master that team's performance.

Having conflict of opinion is actually a sign of a very progressive & active team. Clearly the leader & the teammates of such team are open to divergent ideas & are ready to accept , adapt or modify an approach for greater benefits of the team & organization. It's a great trait for a leader to have the ability to accept positive conflicts & channelize for greater good. However, it's also important to understand negativity & manage pseudo or alter egos that can hamper progress. It should be addressed head-on, at the first instance to avoid escalations.

I will reword "continuous feedback" with regard to the power dynamics that you as a coach is observing to "raise awareness". People of any team come togetherwith differing motivation, varying skills and unequal committment to the project. This bad ground is fertile ground for power dynamics. Infact if one of not observing power dynamics , I would suggest the coach is missing stuff. Once the team has been made "aware" of the dynamics and possibly given a chance to identify the causes of it - it is likely things can be smoothened.

There are always power dynamics in team settings whether based upon status or personality. The key is to use whatever dynamics are available to build a common aspiration from which team cohesion can be established. When the pressure is on it can break down for a while but if the foundation is properly built it will always be possible to reestablish it. In fact the occasional loss of cohesion can help to strengthen it. Perhaps the biggest challenge is to make sure the coach is up for this - whatever it takes!
