The danger for a Sales/Biz Dev Leader is to overemphasise on results (sales targets) and not on activities. You need to coach and support your team on hitting their daily activity targets. Let’s assume that your team has a monthly target of closing 3 new accounts, and that your average hit rate is 30% (leads converted into deals). This means that they need 30 qualified leads in their pipeline to hit their target. Let’s also assume that it takes 100 contacts (calls) to secure 10 qualified leads. Therefore the activity target for prospecting will be 300 contacts (calls for appointment)…you can then break it down to a daily activity requirement of 14 calls every day…this way you can set a daily activity target (expectation) for your team

In my experience, BD people are hunters not gatherers. They most likely hate admin and prefer the face to face time. Make sure they have a proper sales administration team to cover them. Next make sure they have clearly defined targets with visibility! Leverage off apps to streamline their visits. Use a CRM that has built in AI to help them know their customers and give them access to key information when they are visiting their customers. If you surround the BDM with the right tools they should thrive. They’ll need admin , technical and maybe Business value team to support. In their arsenal it would help to give them battle cards and case studies.

Always be part of the team. Identify and share tangible goals and show the way to achieve them. Stay on the field with your sales reps for a support. Organise meetings for feedback and corrective action.

A motivated team leader drives the energy of the team.. Whenever you speak to your team, make sure they know that you have great energy to pass on to your team. During the team meetings, make them feel that how sufficient we are to achieve the target we have set and its just a push thats needed to change that gear Ensure that they are well listened to. The processes should be listed. Encourage them to take responsibilities . Reward them for their performances and give them credit for reaching goals. During high pressure atmosphere do not lose the calm. Be disciplined but not insensitive. A team that believes in its leader works an extra mile for him/her.

Feedback culture is truly essential. If there will be no feedback for an action given, then the risk of doing similar task in a similar way is very high. Feedback shall not be considered as personal offense, but rather as an advice or hint for improvement. At the same time, it is important to understand the feedback and possibly take the measures. Just accept the feedback without further follow-up does not help. Recognition is certainly a gesture, which can play an important role for the motivation of the team members. Everyone loves to be recognized and sometimes, the right and honest recognition has a higher value than any other benefit. So remember - recognition is for free and it is extremely powerful!

One thing that I find most important is that there is a culture of collaboration, connection, teamwork, empathy, and encouragement between team members and leadership. There should also be the same between team members in which leadership should encourage. When this happens we become better together and the better individually. I have experienced this first hand and if done right the organization will be not only successful but impactful.

I have already mentioned that the team members shall be left with a freedom on HOW to reach certain targets and goals, which are set by the management. It is very important, because once the team members start to think on HOW to do things, they need to ignite their imagination, and creative thinking. Each situation has multiple solutions and it is important to practice the creativity, eagerness for improvement, looking for systematic and effective ways of doing things. Imagination and creativity is really important then.

Self-organizing teams move faster and deliver faster. It is important to measure the team's performance as recognizing and motivating the team can be useful and also help you identify if the team is moving in the right direction as per the organization's goals and missions. It is also important to identify if your team is delivering value to the business.

Clear goals give purpose and direction, while recognition boosts morale and reinforces positive behaviors. Supportive leaders empower team members by providing resources and guidance to overcome challenges.

For example at SFDC I was Chief Fun Officer of the team as a BDR. I would design competitions for the team based on performance. This would range from team activities / social / money / to win a mentor / win time off. This drove engagement and performance from within the team itself. Allow team members an opportunity to lead it’s often more powerful than leaders prescribing. Give the team itself an opportunity to get creative on goals and outcomes and drive internally. In my experience this drives better engagement and allows team members an opportunity to show their leadership skills.

Honesty of where individuals are in understanding and ability should be put on the table for deciphering work in progress, depending on the group and the project. Individuals should be able to voice diligent opinions that lead to growth and development for the progress of the business.

One of the principles of leadership that we taught in the military was "Know your people and promote their welfare." This roughly translates into knowing your people as people. Understand what is happening in their lives outside of work and take a genuine interest. Things that impact your people on a personal level at home can carry over and have a significant impact on their performance. Often these issues are temporary and you as a leader can help significantly simply by providing support and flexibility in regards to normal expectations. This develops true loyalty and trust which goes a long way in building a good team dynamic. The caution is that you can't get too involved or too personal; it is a balance that great leaders understand!
