One of the ways I have effectively incentivized teams to think longer term is to do a reverse tier structure. Commission is payed at the lowest rate in year 1 and graduated each year an account is retained and growth milestones are hit. Kickers or Bonuses for exceeding year over year growth also helps keep the focus on long term thinking

Few points to consider. 1. If the team is always on short term goals (operational issues), it's time to take a holistic view and resolve them. Intervention as a leader is required. 2. Resourcing - maybe after trying to evaluate the above point, there is no more scope to improve at this moment. Check if there could be some resource addition. This is essentially to create bandwidth to engage in strategic objectives.

To redirect the attention of a team that is focused on short-term gains to strategic objectives, we can: -Show the limits of a short-term vision. -Organize training and discussion sessions on the company strategy. -Encourage the team to take an interest in market research and market developments -Set SMART objectives and define KPIs that align with the company's vision -Encourage strategic thinking within the team and recognize and reward initiatives that are part of a long-term vision -Implement the actions chosen in accordance with the strategic vision

Refocusing a team on the company’s vision, mission, and values is key for alignment and long-term success. Start with the vision—your long-term goal—and work backward: define the mission (core purpose) and values (necessary behaviors). This helps shift focus from short-term tactics to strategic thinking. If these statements are unclear or missing, involve the team in creating them. Clear vision, mission, and values guide decision-making, foster ownership, and increase motivation, ensuring everyone is aligned with the company’s overarching goals and purpose.

Ask them to build the future together with the company. Your team has to foresee the long term achievable targets and has to commit and believe in the strategy. Short term seekers are not sustainable for a company strategy.
