You need to establish clear, measurable goals for recognition. It could be related to KPIs which help you gauge the reduction in cost, improvement in quality, reduction of time to achieve a set goal, reduction in number of defects, complaints or errors etc. These need to be meaningful, measurable and visible.

Some things are cliche, but need to be said to junior managers. eg, "praise in public, criticize in private." As with so many things, if you make yourself or management in general the only source of praise, you create a culture driven by authority. In that context, personal ambition and goals are hard to generate. Far more effective to create a mechanism for people to recognize each other. This can be as simple as a daily opportunity or slack channel to share thanks; I prefer a formal 'shout out' system. You can get these started by pushing individuals to do so and doing it yourself. Once people are used to thanking each other, they start appreciating each other more and seeing the value of what others do more.

Cash incentives may not universally motivate everyone, as what resonates with one employee may not with another. For instance, some may thrive on challenging developmental opportunities, such as stretch assignments, while others may value tangible rewards like certificates or gift cards. Therefore, the most effective approach is to engage in conversations with your employees to understand what recognition looks like for them.

Not only how to communicate matters, but also when to communicate. To make the most impact, recognition should be timely, to take place on the spot... do not delay it or wait till mid-year and year-end discussions, it might be forgotten by then, and if not, it looses it's value in the eyes of the employee being recognized.
