Actually, I don’t necessarily agree with the sandwich method to structure feedback because first, it can make people feel defensive every time you give positive feedback because they can come to expect criticism after receiving positive feedback, and also because it can make the positive feedback seem insincere. The sandwich method is a good intention meant to make feedback less scary, particularly when receiving feedback is a “big special event.” However, a more effective way to make feedback less scary is to first, give it earlier and more often so it isn’t always a big and scary event, and give feedback with the right context such that people always know where they stand, and if there’s a problem, what they need to do to fix it.

Also, employee self-assessment allows employees to take ownership of their development. Individuals who engage in self-assessment tend to have a higher level of self-awareness and are more likely to make decisions that align with their long-term objectives.

At their most basic, performance evaluations are tools, just as pliers, plungers, printers, and PowerPoint presentations are tools. When they’re the right tools for the job and are used properly, they’re useful. When they’re not, they’re useless and even dangerous. Trouble is, I’ve seen performance evaluations be the wrong tool and be used improperly quite a few times. Organizations need to make sure that performance evaluations are being used properly and that managers have the knowledge and skills to use them properly. Better to have no evaluations than ones being used improperly.
