What are the most common conflicts between cross-functional teams?

In well run companies (ex. Apple) it is usually communication issues. Different understandings of the details of the project: schedule, goals, priorities and possible tradeoffs. In not so well run companies - politics play a role - and leaders' ego and who gets credit get in the way

1.Ego clashes can hinder effective collaboration. 2.Team members may prioritize personal achievements over collective success. 3.Overlapping roles may lead to confusion and conflicts. 4.Favoritism or bias can undermine trust within the team. 5.Resistance from team members who are not comfortable with change or new ways of working. 6.Remote or geographically dispersed teams may face challenges related to time zone differences and communication barriers. 7.Differences in values, norms, and expectations may lead to misunderstandings. 8.Competition for resources, such as budget, time, or personnel, can lead to conflicts. 9.Unequal distribution of resources may cause resentment. 10.Disagreements on decision-making processes may cause resentment.

In my experience I have found that even companies who have a shared vision and goals still lack a clear communication strategy around prioritisation. Where there is a constrained resource the method in which prioritisation is communicated to teams, how priority is established bottom up and top down so teams feel they have had their voice heard is essential. It enables them to understand why their particular goal may not be the leading priority at this point in time and in a perfect world help the team / project that has priority.

The biggest issue between teams working on the same project is the lack of coordination. Once the project gets going each team is concentrating on completing their work on time. There isn't time to meet and review specific details that have changed during the life of the project. I have found that providing a set a drawings to the other teams allows them to review my work and bring up items that might differ between the teams.

After working for 3 decades with multi functional teams, I have seen when it works and when it doesn’t. Often the functional objectives of each member in a X-functional team drives individual behaviour, decisions and prioritization. So, it starts with aligned objectives of the team. A key ingredient for success. These to be set objectives should move away from internal KPIs. In stead, customer KPI’s (purchase intent, NPS, R&R) should drive the team performance. Once a team leader manages to take the focal point of the whole team outside of the organization and towards customer delight, teams will rally behind single-minded/united success factors and will passionately deliver on it with speed and within budgets set.

Over the time each team creates a character of itself. Some are fast paced but tend to make mistakes. Some are slow movers but careful planner. It should be important that each team understand other’s strengths and weaknesses.

Mis-communication, mis-aligned goals, foggy on who gets how much compensation upon closure of the deal, unmatched personalities and values, great wall of defense right from the beginning, no or improper introduction by unit manager, no or very few team building activities.

Having different approaches and perspectives is good and bad at the same time. Good in such that, new learnings. it could widens your knowledge and understanding to the extend that could foretold/foresee what is going to happen and/or the end result. Bad is the sense that, there are things/information best and meant to be dealt by specific manner or approach. Collaborating could jeopardize originality and authenticity of the matter. My two cent! ??

In managing teams across multiple areas I have found that a common conflict arises when team members from different departments exhibit unequal levels of engagement in a project. This divergence in commitment has led to frustration as some members felt others were not pulling their weight. I had to set clearer expectations and a greater shared sense of responsibility to ensure a more unified approach. Also... team members with differing levels of understanding for a project's goals also may struggle to align. Tasks based on departmental objectives rather than overall project goals is an issue. Bridging this gap requires effective communication so all team members recognize the importance of their contributions to the success of the project.

Recientemente he conocido algunos casos en los que en un mismo equipo de varias personas con un mismo objetivo, no han llegado a buen puerto, ya que algunas personas del equipo son de carácter emprendedor, son activos ante cualquier situación, mientras que otras son de carácter pasivo, sin motivación, carecen de interés en alcanzar metas y tienden a dejar que las cosas sucedan sin tomar acciones significativas para cambiar su situación. In many cases I find that the way companies train and onboard is too role specific, leaving employees in the dark about how all of the pieces fit together and rely on one another. I like to find out what each team/department needs to do their best work, and then create a system where each department sets the table for the next. You can’t do this without knowing how the bread is baked. Try to do a puzzle with no reference image on the box. It’s difficult. Now paint all the pieces white… it’s near impossible. Show everyone the big picture, define the edges, fill in the gaps;)

For me it’s a chain starts with communication on top of all, then approaches and prospective coming the second, then different personalities. Look to an example of a company with different generations and you can see the difference between a generation enriched with fear to change and another generation very encouraged for new things. “High risk, high gain” Yet for me still the Culture of an organization can change all of this gradually and change always must come from the leaders. So my advise to leaders please look into your mirror and start with yourselves

Over decades of managing cross functional teams of multi ethnicity I have observed that understanding of a scenario of an individual from a different working backgrounds may be different. A financial goal may not be that much appealing to a maintenance guy and thereby his approach towards the same may be one of the cause of conflict for a guy in the same team from a financial backgrounds. There the role of the leadership team becomes even more important to keep the team on the same page...
