Totally agree. Unless the objectives and key results are clearly articulated, you cannot align the initiatives which would be the performance metrics we look at measuring. These key initiatives should not be subjective but objective, definable, achievable and measurable. It is also utmost important that these are given to employees well in advance and clearly outlines and explained, that they understand the way they will be evaluated.

I think goals for the role is the way to think. Often we fall for the trap of setting goals without keeping the role in mind. Hence, role expectations followed by goals expectations from that position/person.

Don’t wait till the cycle of the performance appraisal starts to give your team members a constructive feedback on their performance- it is unfair and less productive. Make giving and receiving feedback a regular process throughout the year to give your team a chance to optimize their performance and work on their areas of development before year end. Schedule monthly check ins with your team members to have an open conversation on performance and make them feel safe to discuss anything. Document notes and areas of development to discuss in the following check in, this way you will have a smooth performance appraisal discussion as well.

Every situation and/or organization is different however the operative word is regular. And these feedback sessions are for feedback, not a status update. And they are for the employee, so as a leader ask questions to get the meeting started and then listen and reflect. Make sure your employees know where they stand throughout the performance period, not just when you are completing their annual appraisal.

Agree. I see that in many organizations Performance evaluation is just a one time exercise, to compute the increment for the year. It does not evaluate the journey, nor helps identifying any requirements for training or upskills, it is just an task to be ticked. But an effective Performance evaluation should be worked through quarterly, where the manage and the sub ordinate sit together evaluate thw Performance, suggest improvements, listen to concerns and help the employee to improve the performance of the initiatives. This not only motivates the employee, but helps the organisation achieve the desired outcomes.

Super helpful topic. Most companies stopped after on-boarding or throw the newbie talent to online learning or they have a short term mentor paired to them. Long term coaching, where I strongly urge companies to get passionate individuals to turn them into coaches, they could in turn help employees in the long run via effective coaching. As for development opportunities, it should be two-hands-to-clap approach. Both Employer and Employee must come together and openly acknowledge learning opportunities, continuous learning will improve staff retention as well. It is not just about work at the end of the day. I always struggle with calling it a “system” at all. We always talk about good performance management being about building psychologically safe work spaces first and foremost. In conjunction, relationships built on trust and mutual respect allow people to bring their best self each and every day.
